The continuous influx of foreign banks, has brought unprecedented competitive pressure for commercial banks in China. In the final, Competition among banks is the talent competition. The key of that commercial banks want to maintain competitiveness lies in how to attract and retain qualified personnel, and improve pay incentives is an important measure of talent. This article select Shaanxi credit cooperative association as the research object, identify the problems in the current incentive pay using comparison research methods, and propose appropriate pay incentives optimization program,which has a certain theoretical and practical significance.Through researching on the letter status of operation and management of Shaanxi credit cooperative association,the article identify the main problems of incentive mechanism: unreasonable salary structure, performance appraisal system is imperfect serious homogenization of welfare programs, the lack of long-term incentives and the lack of core staff incentives. Furtherly, the article analysis the causes of defects and problems of the above-mentioned remuneration incentives:the system of internal management and staff backwardness of the concept of incentive pay is causing the problem due to other market competitiveness of the current market pay levels and business status quo constraints and impact forward to pay incentives to optimize and improve. To optimize the salary incentive mechanism to solve the above problem, this paper presents relevant ideas:First,the firm should establish an appropriate the incentive objects and fair pay standards; pay system through job redesign and the improvement of the performance appraisal system, optimize compensation management system; through the welfare system designed to further optimize the pay incentive to achieve long-term incentive compensation of. To be effectively implemented, these programs must have a good assurance system, this paper assumed that must establish supporting measures while improving the optimization of remuneration incentives, this article also think when Shaanxi Province Credit Cooperative Union improve the optimization of pay incentives, supporting measures must be made, such as strengthening the support of the salary management system, establishment of performance appraisal team and strengthening corporate culture construction play an important role in optimization of pay mechanism.To conclude, the design of pay incentives has to accord with its long-term development goals closely, taking into account the long-term incentives and short-term incentives consistency. Pay incentives design should remain competitive enternally, maintain fairness internally,which make the yay incentive system play play a real role to attract and retain talent and realize the long-term interests of the Firm Foundation.
