The R&D team, as the heart of enterprise assets growth and development, undertakes the important tasks of new product development and market competition. However, along with the increasing competition in the market, the R&D team must also be effectively innovative to develop new products and new technologies in order to maintain the competitiveness of enterprise. But for the R&D team, because of the high failure rate, the risk and the high team collaborative demand for product research and development, R&D team members are forced to be under great pressure, which is more likely leading to the more team conflicts and trust crisis. The happening of the conflict will cut and affect the output and performance of the enterprise. Team conflict management mode will always has an impact on the the team’s trust level as well as the R&D team innovation performance. Therefore, this paper will explore the influential mechanism of conflict management mode on innovative performance in R&D team from the aspect of team trust.The research firstly has a detailed review on team conflict management mode, team trust and team innovation performance. On the basis of past researches, team conflict management mode can be divided into three types:the cooperative type, the competitive type and the avoid type; team trust can be divided into two dimensions:the cognitive trust and the emotional trust; team innovation performance is only the innovation performance. At the same time, build the theoretical model about team conflict management mode, team trust and team innovation performance, and puts forward the hypothesis. Based on previous research, the initial questionnaire is designed. According to the CITC method and the Cronbach’s a reliability, the initial questionnaire is tested, and then perfected to be the final questionnaire. And then reliability analysis, exploratory and confirmatory factor analysis, correlation analysis and regression analysis, and the structural equation modeling methods are used to examine and analyse the proposed model and the hypotheses.With the empirical analysis of201valid questionnaires, following conclusions are mainly found in this paper:1. In R&D team, there is a significant positive influence of the cooperative team conflict management mode on the team innovation performance, while there is a significant negative influence of the avoidant team conflict management mode on the team innovation performance, but there isn’t a directly significant negative influence of competitive team conflict management mode on team innovation performance;2. In R&D team, there is a significant positive influence of cognitive trust and emotional trust team, as the two aspects of team trust, on innovation performance;3. In R&D team, there is a significant positive influence of the cooperative team conflict management mode on both of team trust, and the competitive and avoidant team conflict management have a significant negative influence on both of team trust;4. In R&D team, the two dimensions of team trust play a mediating role in the relationship between team conflict management mode and team innovation performance.
