With the gradual popularity of the concept of "Internet +",an increasing number of securities companies have created their own team of Internet financial business according to their own business development and strategy.Internet financial business team has gradually become the main carrier of internet financial business knowledge and technology,but most of the members of such teams are the selections of elite talents from the existing departments such as Retail Brokerage department,IT department,Brokerage department and other departments,this determines the diversification and differences of the Internet financial team members.It also led to frequent conflict issues.That phenomenon not only affects the health of employees and work enthusiasm,but also led to deviant behaviors in woking place,which demoralizing team morale and declining productivity,finally hindering the development of the team and the company.In addition,the rapid iteration and integration features of the Internet financial technology require members to devote themselves wholeheartedly in the team's inception,and the tacit cooperation between team members is also very important.Therefore,rapidly building the team trust is the capability that the Internet financial team must have.Otherwise,the communication and collaboration among members will be affected and it is difficult to solve the problem and promote the project as planned,which will cause further increase of conflict,resulting in negative effecton the overall performance of the team.This study explores the mechanism of the conflict management on individual contextual performance and deviant behavior in workplace.And the team trust as the intermediary variable based on the Social Exchange Theory and previous research theory.Finally,we set up a theoretical model in which conflict management mode is the independent variable,the contextual performance is the dependent variable and team trust is the intermediary variable.Based on the priorrelated research,this research firstly has a detailed review and summary on team conflict management mode,the team trust,individual contextual performance and deviant behavior in workplace.At the same time,this research establishes a theoretical model of the conflict management,team trust,deviant behavior in workplace and contextual performance and puts forward the corresponding hypothesis.In order to assess the scale,the questionnaire of ten Securities Companies is designed.And then variance analysis,reliability analysis,confirmatory factor analysis,regression analysis and structural equation modeling methods are used to examine the proposed model and hypotheses.Finally,this research has also studied the mediating effect of team trust between the independent variable and the dependent variable.The results show that every scale of the cooperative conflict management mode and contextual performance are positively correlated,every scale of the competitive and the avoided conflict management mode and contextual performance arenegatively correlated.But the deviant behavior in workplace is just the opposite.And then the Mediating effect of team trust among competitive conflict management mode,contextual performance and deviant behavior in workplace is proved.According to the conclusions of this study,the thesis finally puts forward the suggestions of improving the contextual performance of members and reduce deviant behavior in workplace from four aspects.
