In the era of knowledge-based economy, the development of companies becomes increasingly dependent on the contribution of interpersonal citizenship behavior. The enterprises must rely more on teamwork and helping behavior of employees in order to effectively improve the core competitiveness, and outperform their competitors. Therefore, how to make employees perform more interpersonal citizenship behavior becomes an important issue for managers to consider.In organizations, employees’burnout can influence interpersonal citizenship behavior to some extent. When employees take this mood into their lives and relationships with other people, it will possibly affect their positive experience and perception, namely wellbeing. When people’s happiness decreases, some people may seek more exchange with others or mutual aid to increase the positive feeling; some people may ignore the interaction with others and the needs of others, then take less altruistic behavior, namely interpersonal citizenship behavior.Based on existing theory literature and empirical research, this paper firstly takes job burnout and wellbeing as independent variables, interpersonal citizenship behavior as dependent variable and knowledge workers as sample to analyze the relationship between them. The results show:job burnout and wellbeing are separately correlated with ICB, and job burnout is not correlated with ICB in joint regression. Then this paper proposes a revised model and takes wellbeing as mediating variables, the relationship between job burnout and interpersonal citizenship behavior as the main object to analyze the relationship between the three main variables and dimensions by using questionnaires and SPSS software. The results show:work burnout is negatively correlated with wellbeing, work burnout is negatively correlated with interpersonal citizenship behavior, and wellbeing is positively correlated with interpersonal citizenship behavior. Cynicism and low work efficacy, two dimensions of work burnout are negatively correlated with interpersonal citizenship behavior. Besides, wellbeing is a total mediator in the relationship between work burnout and interpersonal citizenship behavior, subjective and psychological wellbeing are total mediators in the relationship between cynicism and task-based interpersonal citizenship behavior, and psychological wellbeing is partial mediator between low work efficacy and individual interpersonal citizenship behavior.
