Private economy in China has grown significantly in the last three decades since the Chinese Economic Reform. It has now become one of the most important parts of the National Economy in China and it will progressively occupy the dominant position in the future economy. With the rapid growth of private enterprises, the role of Human Resource Management (HRM) has become increasingly important. And the importance of the Motivation Mechanisms in HRM have been observed by the business management as an effective method of keeping employees motivated and reinforcing company expectations and goals.This thesis presents an in-depth case study of the FT Company’s HRM system. It focuses on the existing issues in its HRM system, especially its inadequate Motivation Mechanism which reduced young employees’ enthusiasm to work and cause staff wastage. The thesis uses a combination of literature search, data, theoretical and systems analysis, research, theoretical and practical application, and other research methods. The primary data is collected through surveys, interviews and consultations with a large number of employees from the FT Company.This thesis provides a systematic design to optimize the FT Company’s HRM including Young Employee Career Planning and Development Program, Young Employee Training System, and Salaries and Benefits System. Specific mechanisms have been designed as part of the Young Employee Motivation System improvement, such as Virtual Equity Reward and Technical Professionals Excellence Rewards etc. The thesis also delivers an implementation strategy and its Safeguard Measures to ensure the strategy can be ran effectively and improved continuously.This thesis intends to improve FT Company’s HRM system by providing optimization design to its Motivation Mechanisms and improving the practical operability of motivation mechanisms. It can effectively increase young employees’initiative, creativity, and their enthusiasm to work which will enable continuous improvement of FT Company’s HRM system. The incentive of improvement provides a powerful and sustainable motivation for future development of this organization.
