The graduates of Tourism Management are the reserve forces of the Hotel Industry Management talent, cultivating and developing those graduates can not only save the cost but also into the new force which matter the sustainable development of hotel. But now, the situation in hotel industry is professionals continue to lose, and the retention rate of tourism management students in hotel industry is low. Hotel professional internship period can be seen as the golden era of the early stage of development of hotel human resources, The internship Socialization level of hotel interns in this stage relationship with the their willingness to retain and career development. So how to improve the interns’ organizational socialization and help them adapt the hotel environment are important for the hotel HRM.From the perspective of organizational socialization content, combined with the characteristics of hotel intern, the paper studies the status of tourism management student’internship socialization and its impact on their willingness to retain, discussing the existing problems in the organizational socialization process of Tourism Management undergraduate.This paper reviewed related theory of organization socialization through a literature review, establishing interns’job retention model on the basis of theoretical analysis of the organizational socialization. According to the paper’s research model designed for tourism management undergraduate intern the questionnaire survey to collect data. Through the SPSS17.0statistical software by using factor analysis, correlation analysis, regression analysis and some other statistical methods to validate the assumptions of the paper. The main research results of the paper are:(a) Gender and practice period have significant different impact on tourism management undergraduate interns’organizational socialization.(b) The organizational socialization level of the four dimensions is different for tourism management interns, from high to low is:interpersonal socialization, job competency, organizational culture, prospect perceived. (c) The different dimensions of organizational socialization have different effect on the tourism management intern’ behavior and working attitude, among the four dimensions, interpersonal and prospects perceive have the best forecast capability.(d) Internship socialization has a significant effect on the retention intention through the intermediate variable job satisfaction and organizational commitment.In the last chapter, according to the conclusions, the dissertation iscussed the current situation of the tourism management interns’ organizational socialization, and provided some reference suggestions. The current deficiencies which existed in the study and the future research orientation were also discussed at the end of this chapter.
