With worldwide knowledge economy, knowledge has been the key resources ofeconomic growth, social development and growth of enterprises instead of traditionalproduction factors. knowledge becomes more abundant than in the past and blurs acrosseach others’ supposed boundaries, more and more enterprises take the form of teamoriented problem and task, diversified labor together will bring team heterogeneity thatmay improve the team knowledge stocks and knowledge level to promote theknowledge transference, but also may produce knowledge gap to produce "knowledgebarriers", hinder the transfer of knowledge. Type design knowledge work team is atypical knowledge-intensive organization, which’s task is a complex and dynamicknowledge translation process, if the team can revitalize the internal knowledgeresources to achieve effective knowledge transference, absorption and utilization, notonly relates to the enterprise knowledge innovation, more related to build the corecompetitiveness of enterprises. Thus, this article will study tentacles in-depth innerdesign work team, based on the knowledge management theory and process perspective,structures the logical arrangement of team heterogeneity, transactive memory systemand knowledge transfer process and adopts the empirical approach to explore the designtype knowledge work team internal knowledge transfer mechanism of the influence ofheterogeneity on the team. The main research contents are as follows:Based on the analysis of the design knowledge work and characteristics, studies thetype design knowledge work process of knowledge transfer within the team, putsforward that the process is actually a process of knowledge creation spiral; Summarizesthe dynamic, heterogeneity and collaborative characteristics of the knowledge transferprocess, penetrates the obstacle factors of knowledge transfer process from team leveland individual level.Based on the process of knowledge transfer perspective, adopts the questionnairesurvey to research the influence of team heterogeneity to the knowledge transfer withintype design knowledge work team: the team heterogeneity is divided into low and highwork two dimensions, introducing reflect team cognitive mechanism of transactivememory system, focus on the three important stages of knowledge transmition,absorption and use, building a relation model between low work related, high work,transactive memory system and the process of knowledge transfer, and put forward relevant assumptions, using the way of questionnaire distribution to gather data,thenuse SPSS17.0to test the reliability and validity of the questionnaire, using thecorrelation analysis and regression analysis test to test the causal relationship betweenvariables and relationships. The results show that the low work related to theheterogeneity is not obvious influential on transactive memory system. High workrelated to the heterogeneity is significant influential on transactive memory systems.Low team work related heterogeneity is negative correlation with the process ofknowledge transfer, high team work heterogeneity and the knowledge transfer process isinverted u-shaped curve relationship; Transactive memory systems plays a positivepromoting role on knowledge transfer process; Transactive memory system plays apartial mediating role between the high heterogeneity and process of knowledge transfer,transactive memory system plays a partial intermediary role between the highheterogeneity and the process of knowledge transfer. Finally, put forward theoptimization strategy of knowledge transfer including optimizing the team structure,constructing knowledge map and creating atmosphere and so on according to the resultsof the empirical research papers.
