The research about tacit knowledge sharing research are common, but the theorists research about tacit knowledge sharing effectiveness began this few years, the most of research focused on the mention and behavior of tacit knowledge sharing. But the phenomenon of "behavior without effect" is very common in knowledge management, how to ensure the effectiveness of tacit knowledge sharing within the team is an essential problem.For investigating the impact of team heterogeneity on the tacit knowledge sharing effectiveness, as well as studying team size regulation and transactive memory systems for its intermediary role, we developed the "tacit knowledge sharing effectiveness Questionnaire", translated the "interactive questionnaire memory system", and using Blau’s index to calculate the team heterogeneity level, and then we choose 457 knowledge workers from 71 teams be our subjects, it turned out that:(1) Self "tacit knowledge sharing effect" questionnaire consists of three dimensions and 12 items with good reliability and validity;(2) relation-related heterogeneity had a significantly negative effect on tacit knowledge sharing effectiveness, and can forecasted the tacit knowledge sharing effectiveness negatively, which means the team with higher level of inter-relation-related heterogeneity has worse tacit knowledge sharing effectiveness;(3) the task-related heterogeneity had a significantly positive effect on tacit knowledge shating effectiveness, and the task-related heterogeneity forecasted tacit knowledge sharing effectiveness positively, which means the higher levels of task-related heterogeneity within the team, the better the tacit knowledge sharing;(4) Group size as the moderator regulate the relationship of the team inter-relation-related heterogeneity and knowledge sharing effect, when the team continues to grow in size within a certain range, the relationship between the team’s orientation heterogeneity effect on the tacit knowledge sharing to bring reducing harm;(5) Transactive memory systems has mediating effect among task-heterogeneity and tacit knowledge sharing effect, the partial mediating effect is 21%, that is part of the relationship orientation heterogeneity team through interactive memory systems as toaffect the team’s tacit knowledge a positive impact on share effect.
