With the constantly consummating of Chinese insurance market access mechanism, insurance market business entities increase rapidly and the market competition is much fiercer. Over the past years, the single compensation structure, unreasonable of performance payment, useless welfare payment system and increasingly prominent unclear employee career promotion path problems seriously affect the initiative and enthusiasm of the sales. The market competitiveness of company has declined significantly. The stability of sales is closely related to the development of company. Establishing a scientific and reasonable sales’ compensation system means a lot to the healthy and stable development of insurance enterprises. Therefore it is necessary to do some research of sales compensation system of insurance company A and make some improvement against problem. This thesis carries out in-depth and extensive investigation, research, and by using theoretical research method, questionnaires, sampled survey and telephone interviews etc., analyze the problems exists in sales compensation of insurance company A. By combining the theory and present situation of insurance company A, this thesis raises optimal design of sales compensation system.In optimal design, this thesis adhere equity principle, external rivalrousness principle, inspiriting principle and establishes sales series compensation system that matches different business channels’developing goal and ability request. The design raises the enthusiasm and agglomerate of sales, enhances the management of sales organization, establishes professional, normative organization management, optimal position setting, and transparent responsibility sales organization system. Inspire the business developing ability of sales team, consummate the performance assessment system and compensation assigning system, establish stable, transparent, normative, effective inspiriting restriction system, enhance the energy of sales, care more for employee, introduce flexible welfare and career path design, enhance employee’s feeling of ascription, honor, responsibility, satisfy spirit requirement of employee, construct harmonious enterprise sales environment. The optimal design will make sales series compensation system of insurance company A match the developing strategy and modern manage concept, be more competitive externally, be more equitable internal and overall enhance the result of sales.
