Abusive supervision and followership, as the emerging hot in the field of organizational behavior,have been widely caused attention and research in the domestic and foreign academic circles; Dependingon the past research, this study used followership as the mediating variable, discussed the affection ofabusive supervision on organizational commitment, and further revealed the mechanism between abusivesupervision, followership and organizational commitment.This research mainly through the literature theory analysis, questionnaire survey method and othermethods, this paper firstly probes the different demographic variables, histology employees in followershipdifferences, based on this, the effects of the abusive supervision, followship and organizationalcommitment relationship between model. The research issued700questionnaires through the convenientsampling method, and finally keep458effective questionnaires, using independent sample t test, singlefactor analysis of variance and multiple comparison (LSD) analysis and confirmatory factor analysis,correlation analysis and regression analysis and statistical method, the conclusions are as follows:Firstly, through different demographic variables and histology in followership individual differencesin the study found that different gender individual in followership on the dimension no significantdifference; Different age, education level, working years, job position, and superior communicationfrequency different individual in followership all dimensions are obvious differences on; Differentindividual characteristics of the enterprise in followership each dimension in addition to thepsychological quality dimension did not show significant difference, other dimensions are obviousdifferences; Department of different scale of individual in followership each dimension in addition to thework understanding dimension significantly different outside, other dimensions are not significantdifference.Secondly, we discussed the relationship between abusive supervision, followership and organizationalcommitment through correlation analysis and hierarchical regression analysis, and the results showed that:Abusive supervision was a negative predictor of the followership and its each dimension; Followershipshowed significantly positive prediction to organizational commitment and its all dimensions; Abusivesupervision predicated organizational commitment negatively, in addition, it also negatively predicatedemotional commitment and normative commitment, but it was not significant with continued commitment;Followership played a completely mediating role between abusive supervision and organizationalcommitment, abusive supervision and emotional commitment, and also abusive supervision and normativecommitment.The conclusion was following: it helps managers to realize the negative effect of abusive supervisionto staff followership, to maintain and improve the effectiveness of the followers, to enhance employees’organizational commitment, and at the same time,to build up a high level of the follower team.
