How to use the knowledge management knowledge to improve the R&D staff’s performance isincreasingly being valued by manager in high–tech enterprises in recent years. This paper aims toinvestigate the relationship between job performance and the knowledge acquisition method ofR&D staffs, obtaining the path and the way of the knowledge acquisition influenced on jobperformance, in order to offering practical guidance and advice to improve R&D staffs’performance. At the same time, this paper hopes by exploring the relationship between the two tohelp the enterprises paying more attention on R&D staffs’ knowledge acquisition, strengthening thelearning atmosphere, improving enterprises knowledge management system, letting the knowledgewhich is important means of production can be transformed into real productivity. Therefore, thispaper has a important practical guidance for enterprise to improve the knowledge management andknowledge management system, enhance the competitiveness of enterprises.Aiming to study the R&D staffs’ knowledge acquisition, this paper summed up the four modeof R&D staffs’ knowledge acquisition after draws the findings of many scholars. That is: the formalinterpersonal communication, informal interpersonal communication, coding access andinformation technology access. Moreover, this paper proposed four hypotheses of the relationshipbetween the methods of knowledge acquisition and job performance. Because of differentknowledge acquisition mode will produce different knowledge absorption effect for knowledgerecipient. Therefore, this paper uses knowledge absorption effect as a mediating variable, beingincorporated into the theoretical framework. Hoping to explore how the knowledge absorptioneffect plays a role between knowledge acquisition mode and job performance. Based on thisconcerning, this paper modified the frame and dimension, obtaining the questionnaire.We issued133copies of questionnaires to R&D staffs’ in Hangzhou Binjiang High-techdevelopment zone and Hangzhou Xiasha High-tech development zone. Using SPSS software forobtained data empirical analysis. By validating the relationship of four dimensions of knowledgeacquisition mode, four dimensions of knowledge absorption effect and four dimensions of jobperformance. We made the main conclusion:(1) The formal interpersonal communication, theinformal interpersonal communication, coding access and information technology access have asignificant positive impact on knowledge absorption effect;(2) The knowledge absorption effect ofR&D staffs’ has a significant positive impact on job performance.(3) The formal interpersonalcommunication, the informal interpersonal communication and information technology access have a significant positive impact on job performance.(4) Knowledge absorption effect plays aintermediary role in the formal interpersonal communication, the informal interpersonalcommunication, and information technology access to job performance. However, the hypotheses offollowing two are not confirmed:(1) the coding access has a significant positive impact on jobperformance.(2) Knowledge absorption effect plays a intermediary role in the coding access andjob performance.In response to these conclusions, the paper made a little business proposal:(1) Enterprisesshould improve their organizational learning environment, using the hardware facilities to enhanceR&D staffs’ knowledge management.(2) Improving corporate organizational learning incentives,creating a positive learning environment.(3) Using different effects generated by different methodsof knowledge acquisition to R&D staffs’ job performance. Enterprises should emphasize the formalinterpersonal communication, the informal interpersonal communication and informationtechnology access targeted to improve job performance.
