In recent years, there is a constant churn in the manufacture industry, which has a high operator turnover rate and keep high continuously. The operator-labor shortage situation is more serious. Organizational commitment is an important approach to research staff loyalty. Staff satisfaction is an important measure to research the situation of employee’s job satisfaction, the level of satisfaction decides whether employees can work wholeheartedly. The research of employee’s job satisfaction and organizational commitment used to stay focused on corporate executives and white-collar employees, but very litter on operators. Therefore, this research contributes to improve the frontline employees’ job satisfaction and organizational commitment in the labor-intensive manufacture enterprises. In this research,"the Job Satisfaction Scale" and organizational commitment question based Meyer&Allen’s organization commitment model were used as measuring tools.270operators from a multinational manufacture enterprise were recruited as the sample in this study. Statistical procedures of descriptive statistics, analysis of variance, correlation analysis, regression analysis were used to analyze the data.The result showed that:(1)The fulfilling degree of all three dimensions of job satisfaction was between "general" and "basically satisfied", descending for job stability, career development and job content. The degree of organizational commitment was between "general" and "basically satisfied".(2)The differences in gender, education and age in job satisfaction and organizational commitment were not supported, but the interaction of gender and age on job stability was significant. Further analysis indicated that job stability was very important for male operators under the age of30, while it was not important for female operators under the age of30. As operators’ age grow, the gender differences in job stability becomes non-significant.(3)The job satisfaction of operators in manufacture enterprise was significantly and positively related to organizational commitment. Job stability, career development and job content all had significant influences on organizational commitment, and the contribution ofjob stability on organizational commitment was the largest.In this study, the research method has successively adopted the forms of pre-qualitative research (operator interviews to confirm the contents of the questionnaire), quantitative research (questionnaire writing and data analysis), and post-qualitative research (in-depth interviews) to discuss the relationship of operators’ job satisfaction and organizational commitment fully, which is of practical significance for factory management of operators. According to the analysis results, the implication of this study on operator retention was discussed.
