By taking the individual psychological variables such as achievement motivation and self-esteem and coping style as a breakthrough point, the paper studys the affected factors of turnover intention of specialist staff working on the national IT institutions. The collecting data was analysed by the statistical methods of variance analysis and correlation analysis and regression analysis and structural equation modeling.The research shows that:(1 Specialist staff have a higher level of turnover intention. Their level of turnover intention has no significant difference in gender,marital status, degree of education.But it has significant difference in singleton or not,turnover experience,age, professional title, annual salary, seniority.(2)Specialist staff have a higher level of achievement motivation.Their level of achievement motivation has no significant difference in marital status, seniority, degree of education.But it has significant difference in gender, singleton or not, turnover experience, age, professional title, annual salary.(3)Specialist staff have a higher level of self-esteem.Their level of self-esteem has no significant difference in gender, marital status, age, degree of education, professional title, turnover experience. But it has significant difference in singleton or not, annual salary, seniority.(4) According to priority, the coping styles of specialist staff are self-accusation, withdraw and keep off, illusion, rationalization, seek help, solve the problem.Among them, their level of seek help has significant difference in gender, professional title. Their level of solve the problem has significant difference in singleton or not and turnover experience. Their level of self-accusation has significant difference in professional title.(5)There are significant positive correlation among specialist staff’turnover intention,achievement motivation and self-esteem.(6)There are significant positive correlation between specialist staff’s turnover intention and coping style.(7)Specialist staff achievement motivation, self-esteem and coping style of withdraw and solve the problem can be used to predict the level of turnover intention.(8) Achievement motivation and it’two dimensions have intermediary effect between self-esteem and turnover intention.
