In Chinese culture,family is of great significance to the individual which always directly or indirectly affects the work and life of them.In recent years,with the expansion and deepening of the related research,the prosocial motivation theory has begun to be combined with the study of work-family topics,and the concept of "family motivation" has become a new topic in organizational behavior study field.As one of a reason that drives individuals to work,family motivation is different from intrinsic motivation and not that closely related to the work itself.It emphasizes that individuals work for the well-being of their loved ones or the needs of the family,thus giving them valuable meaning to their work.Therefore,the proposal of this concept makes up for the neglect of previous studies on the family as a source of motivation for work,enriches related research on the positive role of work and family,and challenges the "conflict"view of family as the opposite of work.At present,scholars have conducted preliminary research on the mechanism of family motivation,but the theoretical network of family motivation needs more exploration.Above all,this study used the questionnaire and supplementary interviews to explore the relationship and effect between family motivation and turnover intention.First,using the questionnaire,we collected 478 valid data.The results showed the negative predictive effect of family motivation on turnover intention,affective commitment played a mediating role in the relationship,which explained the internal reasons for the influence of family motives on turnover intentions.Next,we used job insecurity as a moderating variable and establish a moderated-mediation model,which examined the effect of individual’s perception of the organization’s environment in the relationship.The results showed that job insecurity was a moderating variable between affective commitment and turnover intention.Secondly,considering the ecological validity of the research,we conducted a supplementary interview with 9 employees.The qualitative study provided additional evidence of theoretical mechanisms linking family motivation with turnover intention and suggested other possible mediating variables.Based on related theories,this study described the negative predictive effect of family motivation on employee’s turnover intention,enriched the results of family motivation study under the background of Chinese culture,and provided a new perspective on family motivation study.Furthermore,this study also showed the universality and importance of the family motivation,confirming that family is not the antithesis of work.It can not only provide guidance on how to motivate employees,but also pointed out possible ways to reduce employee turnover rate.Finally,we reviewed the shortcomings of the study and pointed out future improvements. |
