University teachers is the key factor determine a college level, how to build a high quality talent team of teachers, the key lies in whether there is a scientific and reasonable index system for performance evaluation of university teachers. Perfect performance evaluation system for the teachers to arouse teachers’ potential, improve the innovation ability and the work initiative, lead teachers around school overall goal to carry out the teaching, improve the school’s comprehensive competitiveness.In this paper, based on the thorough analysis of research status at home and abroad, to run by the private college teachers performance assessment concept is defined, with redundant resource theory, management theory of human nature theory of(Z), incentive management theory, behavioral science theory and other related theory as the instruction, teachers’ work performance based on the combination of theoretical research and empirical research, the combination qualitative research methods, from the reality of XiJing university, the paper analyzes the current situation of performance evaluation of XiJing university teachers’ work, found that XiJing university index system of performance evaluation index system is not sound, index set up problems, such as unreasonable and in-depth analysis the root cause of these problems, build the XiJing university run by the local college teachers’ work performance evaluation index system and model building, proposed the teacher performance evaluation index system of weights, and then take XiJing university as an example the empirical evaluation of the teachers’ performance.In this paper, we study the main conclusions: one is the study of teachers of XiJing university in colleges and universities on the basis of the status quo of performance evaluation, summarizes the performance evaluation index system is not sound teachers teachers, the index set unreasonable problems, such as through in-depth analysis, found the problems of the main reason is that college teachers job complexity and the particularity of private college teachers and teachers of the psychological cause; The second is based on the principles of openness, impartiality and operability, dynamics, diversity, independence and other principles, using the analytic hierarchy process(ahp) to construct the Xi Jing university teacher performance evaluation index system, and to calculate and determine the index weight, make the assessment index system more perfect; Three is aiming at performance evaluation of teachers’ work of standard setting, the qualitative indexes took a 360- degree evaluation method, by students, teachers and the school administration office to be grade evaluation teacher evaluation, can comprehensively reflect the teacher’s job performance, to a certain extent, to avoid the subjective evaluation of faults; Four from the reasonable performance evaluation cycle, optimize performance evaluation process, pay attention to the performance evaluation result application, establish a sound performance evaluation result feedback mechanism, establish and improve scientific and reasonable performance evaluation index system puts forward five aspects, such as private colleges countermeasures and Suggestions of the performance evaluation of teachers’ work.
