In the era of knowledge economy, the competition between enterprises is more and more intense, in the future how to improve innovation performance plays an important role for enterprises development. In the enterprise team, members have different information decision like skills, background and ability to experience, and the difference of demographics on members of age, gender that constituting heterogeneous team. In recent years, the influence of heterogeneity on innovation performance has received extensive attentions, but the research on the mechanism of influence has been appeared opposing views. This paper focuses on the question of “how the team heterogeneity influence of innovation performance”, and deeply studies on the cross level the team heterogeneity affect the innovation performance of employees, and investigates the external capital’s mediating effect, the moderating effect of knowledge sharing intention at the team level to reveal the “black box” of the mechanism of the team heterogeneity affect the innovation performance of employees.Specifically, this paper will deeply study the following four questions:(1) How the team heterogeneity affect the innovation performance of the members?(2) The heterogeneity of the team is how to influence the innovation performance through the external social capital? Whether the external social capital plays an intermediary role between heterogeneity and innovation performance of the member? And how to play an intermediary role?(3) In the context of team, the knowledge sharing intention as a moderating variable, how it play a role in the team?In order to illustrate the problem, this paper proposes the concept model and hypothesis. At the same time, the model is verified by the multilevel analysis method. The results of the study show that: the relationship orientation heterogeneity of members has no effects on the innovation performance; tasks related to heterogeneity has a positive effect on innovation performance of members; external social capital plays a mediating role of cross level between team heterogeneity and innovation performance of team member; knowledge sharing intention plays a moderating role in the cross level between external social capital and innovation performance of the member. Finally, according to the conclusions above, the dialectical gives some management implications.
