Since the reform and opening up, the development of private economy in xiangxi has witnessed rapid. Private enterprises gradually become an important part of the socialist market economy. The model of the development of private enterprises is flexible, which makes a significant contribution to employment and the economy of xiangxi, play a significant "reservoir" role of attract statewide community labor employment and reemployment increasingly. Junior staff as the most active of the largest groups of private enterprise, are also the sustained and steady development foundation of private enterprises. However, with increased competition in the market, more and more employment opportunities, and many management problems in private enterprise, so that junior staff flow more frequently. High turnover rate of junior staff affect the stability of the personnel ofprivate enterprise seriously, not only increases the operating costs ofprivate enterprises, but also hinder the rapid development ofprivate enterprises, becomes the biggest obstacle to private enterprise development in Xiangxi. Therefore, research on turnover intention of junior staff of private enterprise, which has some practical significance on management and development of private enterprises in Xiangxi.This paper takes the turnover intention of private enterprise in Xiangxi as the research object, is aimed to discuss the influencing factors of junior staff turnover of private enterprise in Xiangxi. Furthermore, the analysis of the impact of these factors affect the junior staff turnover is another purpose of the paper. Then the most important purpose is to give advice to the private enterprise about how to reduce the junior staff turnover rate, which aims at improving the management of private enterprises in Xiangxi in the long term. The researchwork of this thesis includes the following:At the beginning, by studying the existing literature to define the private enterprise and junior staff, and summarized the turnover intention and its influencing factors. Discussing the current development of private enterprises of Xiangxi, the influence on junior staff turnover to the development of private enterprise and the influencing factors of the junior staff turnover intention in private enterprise of Xiangxi. Then, based on the turnover intention of the existing research results from home and abroad, combined with the characteristics of junior staff of private enterprise, extract the influencing factors of junior staff turnover intention and establish the relationship between research hypothesis and the theoretical model Again through the questionnaire of private enterprise junior staff, obtain the data needed for the research, using the SPSS 19.0 statistical analysis software to analysis the result of the survey, which verifies the fitting degree of the model and confirms the hypothesis. Finally, according to the results of the analysis, the paper puts forward suggestions for private enterprises about how to retain and motivate junior staff.There also exist prospection for the future research in the paper.The research conclusions mainly include following aspects:Firstly, these factors tend to be the main influencing factors of junior staff turnover intention of private enterprise in Xiangxi include the policy environment, corporate culture, job autonomy, fair pay and benefits, promotion and training, interpersonal, job satisfaction, organizational commitment. Besides, the individual properties, such as age, education, work experience bring certain impact of junior staff turnover intention of private enterprise in Xiangxi. From the test results, we can conclude that job satisfaction and organizational commitment have more significant impact on junior staff turnover intention than corporate culture, salary welfare fairness, promotion and training factors. There exists a significant negative correlation between turnover intention.Based on the above research conclusions, suggestions were put forward for private enterprise how to retain and motivate junior staff from the aspects of individual, enterprise environment, social environment aspects related. Suggestions were also put forward respectively, including strengthening the employees own career management,shaping the private enterprise culture, strengthening the training and development, optimization of compensation and benefits system, creating a harmonious corporation interpersonal environment, optimizing the development environment of private enterprises, setting up the enterprise human resource management professional institutions, etc. And ensuring junior staff work stability.
