In recent years, Influenced by the macro-economy impact, the overall mechanical foundry industry production and management situation are not optimistic, many enterprises have the phenomenon of loss. The drawbacks of the traditional mode of thinking management also gradually expose, especially after the disappearance of the demographic dividend, recruitment difficulties, expensive employment, how to retain talent and other issues have become a bottleneck problem of middle and small foundry enterprises. All these problem s have greatly influenced the management and development of enterprises. In the current economic situation, how to retain employees, especially the key staff, improve production efficiency and product quality are worth deep studying of enterprise managers.This paper firstly introduces the company profile, analyzes the current situation of staff distribution, on this basis, this paper analyzes the loss data from2010to2013, especially focus on the analysis of the data loss in the first half of the staff, which clearly pointed out that the current high loss rate has had a negative impact on the company, such as, additional costs, staff morale, resulting in low efficiency, reducing the rate of finished products, damaging of the company reputation, undermining the company competitiveness and leaking commercial secrets etc. To solve these problems, effective measures should be taken. Secondly, in order to ensure the rigor of the thesis, the writer specially prepare the questionnaire, in order to find out the potential loss of real employee wills by on-the-spot investigation, interviews and carefull analysis. Then the writer find that the company management exists unfair salary system, workshop management problem, lacking of training effectiveness,internal promotion problem, ignoring culture construction etc.Then, the writer combines the actual situation of relevant theory and human resource management, this paper put forward the countermeasures should be taken, such as, the implementation of Lean quality management system, improving the market competitiveness of products; to establish and perfect the management system of the loss of core personnel, construction of core personnel upflow all Tao; recruitment screening pays more attention to the career, to improve the pertinence, recruitment effectiveness; improve performance evaluation mechanism, improve the fairness, accuracy assessment; pay attention to employee occupation development planning, the development is expected to stabilization; strengthening the construction of corporate culture, to create a diverse, inclusive work environment, targeted to help enterprises solve practical problems.In the process of H company’s research, the writer mainly adopt empirical analysis, qualitative research and quantitative research method of combining the secure research, scientific, pertinence, effectiveness. Management suggestions and Countermeasures in this paper presented by H company, which has certain practical significance and reference value for the small and medium-sized enterprise management system, to realize the optimization of enterprise sustainable development, can provide reference for other enterprises.
