With the development of organizational citizenship behavior negative studies, scholars have given moreattention to compulsory citizenship behavior. In Chinese organization, high power distance andhigh collectivism have great impact on employees so that they often are subject to superior pressure and performmore compulsory citizenship behavior.Although some scholars give an in-depth discussion of compulsory citizenship behavior in Chineseorganization, studies on the relationship between compulsory citizenship behavior and turnover intention are veryscarce.Therefore, based on results of previous studies, this article argues that compulsory citizenship behavior willlead to turnover intention. Meanwhile, this article views role stress as a mediating variable,Chinese traditionalityas a moderator variable, the model of compulsory citizenship behavior and turnover intention is constructed. Thisstudy distributes questionnaires to310employees. In order to test theoretical models and hypotheses, this articleuses SPSS19.0andAMOS17.0to analyze valid data, relevant conclusions are as follows:(1)Compulsory citizenship behavior is quite prevalent in China.(2)Compulsory citizenship behavior hassignificant positive impact on employee’s turnover intention.(3)Role stress plays an intermediary role in therelationship between compulsory citizenship behavior and turnover intention.(4)Chinese traditionality does nothave a regulating effect in the relationship between compulsory citizenship behavior and turnover intention.(5)Demographic variables has significant positive impact on compulsory citizenship behavior,role pressure,Chinese traditionality and turnover intention.On conclusion, this article proposes the following recommendations: managers should pay attention to thenegative effect of compulsory citizenship behavior, try to prevent them. Managers must be clear about role ofemployees and minimize employee role stress. Managers should improve employee’s job satisfaction and reduceemployee turnover intention.
