Organization citizenship behavior plays an important role in behavior out of the role, and has got a lot of attention by the scholars. They generally considered the positive effect of organization citizenship behavior to the business. With the in-depth studies of organization citizenship behavior, scholars have increasingly concerned about the negative impact of it. They began to shift their attention to the compulsory citizenship behavior and conducted research on the causes and the impact of it, and all these researched had formed a certain results.With the development of times, the new generation of employees which includes “80’s”,”90’s” began to enter the workplace and has gradually become the main force in the workplace. According to a survey of Zhilian, there are already more than 30% of new generation of knowledge workers in the enterprise be as a group of competent and more jobs. Some enterprises have exceeded 50% new generation of employees. Due to the growth of different social background, family background and educational background, the psychological and behavioral characteristics of the new generation employees’ are also different to the older employees, so whether the conclusions which are applicable to the older employees is still can apply to the new generation of employees is unknown. So this paper takes the new generation as the research object and research the impact of compulsory citizenship behavior to their job performance.Previous studies concerning about the relationship between compulsory citizenship behavior and job performance has introduced a single mediating variables to explore the impact mechanisms of compulsory citizenship behavior on job performance. This paper attempts to structure the role stress from the individual level and organizational commitment from organizational level, hoping to understand the role of compulsory citizenship behavior on job performance path from a more comprehensive manner.The empirical results show that the compulsory citizenship behavior have a positive significant effect on the new generation of employees’ role conflict, role overload and role ambiguity, and a significant negative impact on their continuance commitment, affective commitment, normative commitment and job performance. The new generation of employees’ perception of role conflict, role overload and role ambiguity have a significant negative performance on their job performance and their continuance commitment, affective commitment, normative commitment have a significant positive impact on job performance. Besides the role stress and organizational commitment can partially mediate the relationship between the compulsory citizenship behavior and job performance of new generation of new employees.Through the research of relationship between compulsory citizenship behavior and job performance of the new generation of employees, on the one hand can enrich existing research, on the other hand it also hopes to provide some suggestions to strengthen the management of the new generation of employees and reduce the compulsory citizenship behavior in the companies.
