Firstly, the paper built the basic theoretical framework, by focusing on the concept, elements and Implementation conditions of the piece rate wages, as well as the related concept of performance appraisal and evaluation process.Secondly, the practice of quantitative compensation system based on the China Mobile Xiangtan company, a brief summary of the results and the execution of the quantization of compensation reform. Then the paper lines out the shortcomings of compensation reform in quantitative, mainly for the piecework compensation understanding is not in place, the piece rate pay system is not perfect, piece rate compensation support to ensure that therelevant security mechanism, the implementation effect does not fully achieve as desired. On this basis, analysis of the causes of these shortcoming, there is some fuzzy thinking about the piece rate pay system, the standard piece rate and performance management did not refine and the tendency of administration affects the internal management of the company, the executive force of the piece ratepay system is not strong.Thirdly, according to the survey results of the analysis, the paper put forward the optimization scheme of the piece rate pay system. The first thing is to make clear the general idea, principle and the goal of the optimization plan.The second thing is to optimize the piecework compensation system. The third thing is to optimize business performance evaluation system. Based on the works of Xiangtan mobile and the optimization plan, the paper formulate the proposes strategies and support mechanism.Finally, the paper put forward the concrete work to deepen the piece rate pay system for the front-line workers.
