PSS Company is the second level software development contract firm facing Japan and UI is one of the R&D departments. As a knowledge intensive R&D team, there exist some problems such as personnel mobility and low team efficacy in UI. This paper aims to find the problems and reasons of UI team effectiveness, and provide corresponding countermeasures and suggestions.Firstly, literature review is conducted, from the team concept, the characteristics, role, performance features of team, to the concept of team effectiveness, and its evolutionary history from the original IPO model to the IMOI model.Then, according to the characteristics of UI department, the input-process-output model is chosen for analysis, and knowledge-share-and-integration, communication, leadership, cohesion and team conflict are selected as process variables. Through questionnaires and depth interviews,it is found that problems exist in such areas of UI: team conflict, low team efficacy, and under qualified leadership.Finally, to solve the above problems, recommendations are proposed as follows: the leaders act as exemplars, meanwhile the employees are required to follow the team rules, and then the team will reach the norming stage; knowledge base and training system are to be established, so that the team will be able to acquire rich technological and managerial capabilities; reasonable personnel pools at different levels are to be constructed, so that the team capability and the need of tasks are to be met; Salary, training and development opportunities are to be increased, so that employees are to be attracted and stay.
