The change of the development of the market environment, policy environment and social environment in our country brought serious test to the hotel. The hotel, as labor-intensive service enterprises, its employee’s performance and satisfaction is directly related to service quality, performance and sustainable development of the enterprise. Under the background of China’s organizational culture, relationship is very important for employees’ individual development, interaction between managers and employees in work is an important factor affecting employee. So take the working interaction as the breakthrough point, to explore the managers and employees work interaction and its effect, with rich hotel management of organizational behavior theory, at the same time, providing the hotel the theory basis for controling working interactive behavior.This study takes hotel employees in Xiamen and Quanzhou cities as investigation object, using literature method, interview method, questionnaire survey method, the structural equation model method, with service interaction、leadership members exchange and supervisory commitment as a basic theory for the theoretical research and empirical analysis of the system. First of all, the study analyzed the demographic control variable different influence on employees’ job performance and satisfaction; secondly, studied the impact of the managers and employees work interaction on employee satisfaction and job performance, the mediation effect of the relationship quality. Eventually, the study got the following conclusions:(1) the employee’s age, education, and wages have differences influence on employee job performance and satisfaction;(2) the managers and employees work interaction wide depth does not significantly affect employee’s performance and interaction frequency, Interaction responsivity have significant positive effect on employee job performance; The interaction Wide depth has a positive effect on employee satisfaction;(3)The interaction frequency exists negative significant influence on the employee satisfaction; Interaction responsivity has positive significant influence on employee satisfaction;(4)The relationship quality plays a complete mediation effect between interaction responsivity and work performance, partial intermediary effect between interaction Wide depth and employee satisfaction, partial intermediary effect between interaction responsivity and employee satisfaction.In view of the research conclusion, the research from two levels as organization and manager to provides some management suggestions. From the organizational level, hotel should set up effective vertical communication mechanism; build harmonious organization of interpersonal atmosphere with Chinese characteristics; shape the people-oriented corporate culture; improve the training system, and pay more attention to staff development. From the management level, managers should strengthen further effective communication with their staff; make appropriate and efficient management behavior; improve managers’ personality and interpersonal skills. Finally, the limitations and future research prospects are put forward.
