After 20 years of gold period, the rapid development of China’s retailing industry, has gradually entered the mature stage. With the application of new technology revolution and the improvement of modern people life style, online retail and shopping center mode has brought a big impact on the development of traditional department store. With the appearance of more competitors, the traditional department must keep constant innovation and continuous development to place themselves into the leading positions. The most important resources in enterprise are human resources. Salary, benefits, performance management, and career development planning involved in human resource are all a part of the incentive management. Thus, study on incentive management in human resource has become core content and one of the hottest spot in management science. The earliest incentive management theory is the western management research in the middle of the last century. Mainly including the mallow’s demand theory, Macgregor x-y theory, and Herzberg’s two-factor theory. These theories have become the basis of the incentive theory. With the development of modern enterprises in China, studies on human resource management and management incentive mechanism have been extensively increased. However, due to historical environment, and characteristics of the market development, most theories focused on the enterprise executive incentive and state-owned enterprise employee incentive study. Therefore, the studies on modern service business, especially the studies on the blue employee in service business is insufficient, which could result in the lack of theoretical reference in the management of incentive mechanism and uneven in the field of each enterprise incentive management level.Currently, the development of China’s retail industry really requires various excellent people who can promote the transformation and the development of traditional retail. However, the current retail service industry as a whole has a big problem of liquidity. The implementation of long-term strategy for the enterprise, the implementation of short-term plan, will have a great influence. In this thesis, by investigating the W enterprise planning department as a study template, I found a series of problem in human resources management of W enterprise, especially of real incentive management. More specifically, the management system and means of the compensation mechanism, the benefits and other aspects of W enterprise are difficult to form effective support for the current personnel training and enterprise development. This thesis will focus on the problems of the management and cultivation of the middle level employee in the modern service enterprise. I collect data and analyze results mainly through interviews, field surveys and other analysis method. According to the theory of incentive management system two aspect problems including material incentive and spirit incentive has been well illustrated, which will help W enterprises establish compliance with the recent operation and long-term development of the enterprise incentive management system.The novelty of this thesis is to switch the research target from corporate executives to the enterprise employees at the lower level, the impact on the enterprise due to the loss of employees at the lower level is less effective relative to the loss of corporate executives, but the inheritance of enterprise development and enterprise culture will be greatly impaired. In addition, the salary welfare, performance management, work process encourage, corporate incentives, career development planning content to motivate employees to as the goal of integration of relevance will become a complementary and effective incentive management system. In performance management, encourage the working process, business incentives, and characteristics of different positions in the retail and service sectors, different design of salary system and performance appraisal system, flexible enterprise bonus content to ensure enterprise performance evaluation system and incentive system timely and effective application and practical work, to guarantee the effect of incentive management. The research results of this thesis provide the guidance for the employee motivation management of W enterprise, and also provide the reference for the incentive management of the basic staff in the same industry.
