China is a great nation of manufacturing industry, but its technology innovation ability is far poorer than developed country. As the main technological innovation of enterprises, R & D personnel’innovation performance directly affects the innovation performance of enterprises. Plus, modern social science and technology are advancing by leaps and bounds and the market environment is full of uncertainties.It is essential for long-term development of manufacturing the enterprise to improve the innovation performance of R & D personnel in order to have a place in a highly external competitive. Therefore, how to improve the innovation performance of R & D personnel adopting appropriate leadership behavior is an urgent problem of the modern enterprise. Former scholars’researches focused on the relevance between Leader-Member Exchange and employees work attitude and traditional job performance.It has not yet discovered that impact Leader-Member Exchange worked on innovation performance of R & D personnel and pathway from Leader-Member exchange to innovation performance of R & D personnel.For the lack of existing research, this paper views R & D personnel’of manufacturing industry as the object,and views psychological empowerment as the mediating role,studying the impact leader-member exchange works on innovation performane. The purpose of the paper is to propose innovative management proposals for enterprise managers.This article firstly reviews and summaries relevant researches, then put forward theoretical model and hypotheses based on the weaknesses of previous studies.Secondly, designing initial questionnaires of Leader-Member Exchange, psychological empowerment and R & D personnel innovation performance,and then assigning questionnaires extensively after a small range of pretrial formal questionnaire. The paper obtains the direct effect Leader-Member Exchange works on the innovation performance of R & D personnel and the mediating role of psychological empowerment.The followings are main conclusions of this paper.(1) Lead-Member Exchange has a significant positive effect on R & D personnel innovation performance.Specifically, emotion, loyalty and professional respect dimensions have a significant positive effect on R & D staff of product innovation, Loyalty and professional respect have a significant positive impact on R & D personnel process innovation. (2) Leader-Member Exchange has a significant positive effect on psychological empowerment. (3) The psychological empowerment has a significant positive impact on R & D personnel innovation performance. Specifically, the meaning of work and work affect dimension have a significant positive effect on product innovation, the meaning of work, self-efficacy and work affects have a significant positive impact on the process of innovation.(4)Psychological empowerment plays a full mediation role between Leader-Member Exchange and the Innovation performance of R & D personnel, specifically, the fully mediated between the meaning of work and work affects have full effect between affect, professional respect and product innovation, meaning and impact of work just have part effect between loyalty and product innovation, and the meaning、self-efficacy and impact have full effect between loyalty、 professional respect and process innovation.The researcher believes that Leader-Member Exchange and psychological empowerment can significantly affect innovation performance of R & D personnel. Business leaders should strengthen exchange relationship with the R & D personals, using reasonable leadership principles to enhance psychological empowerment of R & D personnel, ultimately enhance the core competitiveness of the enterprises.
