Under the economic background of new normal, the requirements of global integration, information and high technology are getting higher and higher. The role of innovation in promoting social and economic development is becoming more and more obvious. Enterprises are the main part of innovation and development, which requires a number of members in the way of project team to carry out research and development activities. However, there are many differences in physiological and social attributes, such as age, race, gender, education background, tenure, professional skills, values, and so on. So how to scientifically set up and effectively management R&D project team,and how to make use of team heterogeneity to improve the enthusiasm and creativity rationally, so as to enhance the competitiveness and innovation performance of the entire project team is becoming the core of the R&D team management practice and theoretical research.Based on the research of team heterogeneity and innovation performance, this article integrates the theories of knowledge management, team management, performance management and so on. This paper focuses on the specific types of R&D project team to study the relationship between team heterogeneity and innovation performance. Firstly based on the analysis of a large number of literature data, the concept model of team heterogeneity, knowledge sharing, knowledge management maturity and innovation performance relationship is constructed. Then through the way of questionnaire survey on a large number of related enterprises in the project team members, this paper verifies the rationality and validity of the theory conceptual model through empirical research. This paper also test and analysis the relevant hypotheses to draw the conclusion. The following conclusions were drawn:(1) R&D project team heterogeneity has significant effects on innovation performance. The social attributes of heterogeneity and value concept of heterogeneity have significant negative influence on innovation performance, and the information heterogeneity produced significantly positive effect on innovation performance.(2) R&D project team heterogeneity has a significant impact on knowledge sharing. The social attributes of heterogeneity and value concept of heterogeneity have significant negative influence on knowledge sharing, and the information heterogeneity has a positive impact on knowledge sharing.(3) Knowledge sharing among R&D project team members has a significant positive effect on team innovation performance. And the knowledge management maturity plays a negative adjustment role in the relationship between knowledge sharing and innovation performance.(4) Knowledge sharing as an intermediary variable between team heterogeneity and innovation performance of R&D project, the team heterogeneity has an impact on innovation performance through knowledge sharing.
