Along with the accelerating process of globalization and advances in technology, the competition among industries has become increasingly fierce. In order to adapt well to the competition, enterprises have adopted layoffs, restructuring, organizational flattening and some other ways to improve its efficiency and stay flexible. In this situation, the traditional employment relationship has gradually replaced by new one. The examples of employees staying in the same organizations for a long time are less unusual. That means the traditional "Boundary Career" is turning into "Boundaryless Career". Employability is a key factor in career success from the perspective of of boundaryless career. However, along to the preveious studies, the researches about the relationship between employability and career success is rare, and little attention was paid to the action mechanism between them. Then the aim of current study is to explore the relationship between employability and career success from the perspective of of boundaryless career, and check out the impact of basic psychological need satisfaction, career self-management and employability culture on the relationship.In this study, we conducted a two-round large-scale questionnaire survey on 249 employees in China. In the first round, we measured demographic variables, employability and employability culture, in the second round, we measured career-related basic psychological need satisfaction, career self-management and career success. With the valid datas, we firstly used Internal Consistency Reliability Analysis and Confirmatory Factor Analysis to investigate the reliability and effectiveness of each scale, then used Harman one-factor analysis to investigate the common method biases of the research data. At last, Structural Equation Model Analysis and Multiple Moderated Regression Analysis were used to verify the hypothesis. The results showed that:(1) the employability has significant positive effects on career success, career-related basic psychological need satisfaction (career self-efficacy, career atonomy and career relatedness) and career self-management. (2) Career atonomy and career relatedness have significant positive effects on career self-management, career self-efficacy and career atonomy have significant positive effects on career success. (3) career self-management has significant positive effect on career success, (4)both career atonomy and career relatedness mediate the relationship between employability and career self-management, the relationship between career atonomy as well as career relatedness and careersuccess is mediated by career self-management, employability can affect career success through the career atonomy-career self-management as well as career relatedness self-management mediational chains, (5) employability culture has significantly negative moderating effect on the relationship between employability and career relatedness.From a theoretical perspective, the current study not only extends the empirical findings about the relationship among the employability of career success, but also makes a first attempt to explore the moderating and mediating mechanism of organizational and individual factors. The findings can provide a useful reference to the follow-up studies. What’s more, the findings integrate self-determination theory and resource conservation theory and extend self-determination theory. From a practical perspective, the results of this study revealed that the employees can improve their employability, career-related basic psychological need satisfaction, and career self-management to promote their career success. At the same time, the conpanies should create a good interpersonal atmosphere within the companies and supply job opportunities for their employees, so as to help their employees to achieve career success. Additionlly, the employees’ job should not be changed too frequently, because that will decrease the employees career relatedness and increase their intentions to turnover.
