Teachers will always be the first resource of education,with good teachers,there will be a good education.So it is of great significance to do a good job of teachers' work and distribute teachers' salaries.But at present,there are many problems in the implementation of teacher performance pay in our country.Therefore,this study adopts the research method of literature,interview,investigation,for convenience sampling,the 15 rural junior high school County of Jiangxi Province,,make a systematic survey on the teachers'performance plan,performance objectives,performance indicators of teachers of teachers,teachers' performance appraisal,real implementation of the current situation and problems of China's rural junior middle school teachers' performance salary system and confirm the performance wage setting mind is reached,the performance pay system meets the educational needs,can be appropriate in the field of education and teaching,and puts forward the countermeasures and suggestions.This study adopts the research method of literature,interview,investigation and research of Jiangxi province 15 rural junior middle school based on making systematic survey on the teachers' performance plan,performance objectives,performance indicators of teachers of teachers,teacher performance appraisal,real implementation of the current situation and problems of China's rural junior high school teacher performance pay system and confirm if the original intention of the performance wage setting,to pay for performance meets the need of education,can be appropriate to the field of education and teaching in rural junior middle schools,and puts forward the countermeasures and suggestions.Through the investigation,we found that the performance pay system is not suitable for the education field,and can't motivate the teachers.The first is reflected in the performance plan,performance satisfaction scheme made by the school of teachers is not high,teachers are rarely able to directly participate in the formulation of school performance plan,performance plan and school performance goals fit is not high,teachers generally think the performance scheme is less scientific,it is difficult to meet the actual needs of teachers;the second is performance of appropriateness in teacher performance objectives,teachers on the performance target recognition is not too high,the school is not a performance goal difficulty,performance goal setting theory is relatively backward,the implementation of performance pay,many teachers think did not bring some substantial changes to the schools and teachers;and is reflected in the performance index on the performance of school settings is not reasonable,most of them are based on student achievement,class capacity,volume of scientific research as indicators.It is difficult to measure teachers' implicit The teachers thought that the performance indicators do not meet the teachers,do not have the maneuverability,cannot fully measure the teachers' labor;finally reflected in the performance evaluation,evaluation subject and evaluation methods in most schools is a school administrator uses the summative assessment approach,teachers' satisfaction of performance evaluation is not high,teachers generally think that teacher performance appraisal is not subject to diversification,evaluation of the way is single,the evaluation results are not just problems.Causes of teacher performance pay the appropriateness of two main aspects,which are the theoretical basis and practical operation level,theory level is mainly refers to the performance wage system in violation of the essence of education,contrary to the purpose of education,teachers do not meet the characteristics of labor;practice level refers to the government for financial support,lack of ability strong;school difficult,school performance management does not have the maneuverability,the performance management of the question;teacher uncomfortable,the reality of the situation under the teacher heart under great pressure.In the further analysis of teachers' performance salary appropriateness status,problems and causes of the appropriateness of the existing research results,based on the reference,put forward the following countermeasures:one is to improve the treatment of teachers;the two is to give teachers a full trust and care,the three is to advocate honour the teacher and respect his teaching in society.In addition,this study also proposes the following basic objectives and specific measures:gradually improve the performance pay system of teachers.
