| The college counselor is an important component of the faculty of university,has the dual identity of the teacher and the manager,and plays an important role in student management and school development.Strengthening the construction of the counselors and promoting their improvement has become an important topic for Chinese colleges and universities.With the expansion of positive psychology in the organizational field of higher education,using positive psychology related theory to enhance individual performance has become a hot topic in the current research.As an important predictor of job performance,work engagement also has been increasingly attentioned.This study took college counselors’ professional identity as the starting point,explored the relationship between individual professional identity and work engagement,investigated the role mechanism of individual psychological capital in professional identity and work engagement,and put forward the countermeasures to promote professional identity and work engagement of college counselors.This paper focused on the first-line counselor groups of colleges and universities,conducted a questionnaire survey of 347 full-time counselors in ten colleges and universities in Jiangsu Province: Jiangsu Normal University,China University of Mining and Technology,Xuzhou Institute of Technology,Nanjing University of Aeronautics and Astronautics,Nanjing Normal University,Hohai University,Jiangnan University,Suzhou University,Jiangsu University and Jiangsu Polytechnic University.Through SPSS17.0 statistical analysis,explored the specific situation and interaction of college counselors’ professional identity,psychological capital and work engagement,and drawed main conclusions as follow:(1)College counselors’ professional identity,psychological capital and work inputs are in the middle above level.Counselors have a high degree of own recognition,also feel the understanding and support from students.However,counselors feel little support and recognition from school,family and the society.They feel confident in work and have a good resilience,but don’t have an active expection of future.They are willing to devote vigor and time to work,and are energetic during work,but have less concentration.(2)Professional identity,psychological capital and work engagement are significantly affected by demographic variables.Among them,the professional identity and psychological capital show significant differences in gender,age,work experience,job title,job level,school type,marital status and type of preparation;while work engagement shows significant differences in gender,age,job title,job level and school type.(3)Professional identity is significantly positively correlated with work engagement,professional identity is positively correlated with psychological capital,and psychological capital is positively correlated with work engagement.(4)Self-identity,social identity and student identity are significant predictors of work engagement;student identity,social identity,self-identity and school identity significantly predict psychological capital;optimism and hope signific-ntly predict work engagement.(5)Professional identity and psychological capital are significant predictors of work engagement.Psychological capital plays a mediating role in professional identity and work engagement.And then put forward the measures from the counselor’s personal level,the university level,the family level and the social level,such as counselors should correct motivation,establish a sense of professional mission and improve the ability to reflect;colleges and universities should build a communication platform,broaden the promotion channels for counselors and protect the resources of the counselor;family members should understand each other;the state and society should promote policy implementation and raise awareness. |
