This dissertation is written based on the theories and policies of performance management through the methods of interviewing, literature reviewing, case study and questionnaire survey, analyzing the current performance management problems of IT business groups, and redesigning the performance assessment methods according to the actual situation of the department, combing the employee's request with the core needs of the Enneagram to improve the application methods of performance assessment outcomes. In addition, Main-basic Duality assessment method is systematically introduced in the performance assessment method design; the occupation development channel is improved in the middle of practice of assessment outcome and making it more suitable for the IT industry. In general, in order to further improve the overall performance of the group, the main work is studied and improved following four aspects:1. Designing the performance assessment system based on strategic goal orientation, namely dismantling the corporation's strategy to the departments, and allocating the front-line staff's job positions and descriptions, setting the performance assessment goal and methods by the departmental strategies.2. For the senior leaderships, adjust the performance assessment methods to encourage their contributions more than expected.3. For the general staffs, considering the flawed organizational structure, procedure, and system in the early days of the department, by establishing a good incentive mechanism, starting from different core needs of different personalities, designing performance assessment outcome related incentive methods,promoting the work enthusiasm, and reducing the risk of loss.4. Pay attention to the performance interview and performance interview process specification. With the improvement of performance of the interview, guide the subordinates to complete the job duty as required.Conclusion: First, the introduction and implementation of Main-basic Duality can be relevant as a performance incentive method of senior executive;second, after the success of the implementation of performance appraisal, it still need continuous improvement, the improved process can learn from the PDCA cycle; third, implementation capacity is the key factor and determine the implementation success or not.Innovation: the comprehensive salary management concept used for reference when design association incentive scheme according performance results, and the Enneagram for theory applied performance incentive in IT industry.
