With the rapid development of market economy,the environment that the organization faces presents the characteristics of dynamic and complexity,how to maintain a competitive advantage in the complex market environment is an urgent problem for enterprises to think about.Having been unable to solve all the problems of relying solely on the capacity to organizational structure's change and m anagers,the urgent need is to play the individual role of wisdom.Suggestions from employees can not only improve the working enthusiasm of the staff,but also improve the organizational decision-making effectiveness and timely crisis prev ention.Because voice behavior has certain risk,not all employees are willing to offer advice and,therefore,research about influencing factor of voice behavior has important practical significance.From the implicit followership theory,this paper studies effects and mechanism of leader's implicit followership on employee voice behavior,and explores the leader-member exchange whether the mediator.The main problems to be solved are:how the leader's positive implicit followership and negative implicit followership affect staffs promotive voice and prohibitive voice;whether the relationship between leader-member exchange is interm ediary to leader's implicit followership and voice behavior.On the basis of the investigation to the enterprises of Nanjing,,Suzhou,Changzhou,Nantong in Jiangsu Province,through the investigation by the way of paring the enterprise's lead ers and employees,filling in the questionnaire to collect data,249 valid samples were obtained,using SPSS 19.0 and Lisrel 8.70 to test reliability and validity,correlation analysis,variance analysis and regression analysis of the data.The main conclusions of this study are:(1)the leader's positive implicit fol lowership is positively correlated with employee's promotive voice and prohibitiv evoice.(2)the leader's negative followership is negatively correlated with employee's promotive voice and prohibitive voice.(3)leader-member exchange partial ly mediated the relationship between the leader's positive implicit followership and employee's promotive voice;leader-member exchange didn't mediated the rela tionship between the leader' s positive implicit followership and employee's prohibitive voice;(4)leader-member exchange partially mediated the relationship betwe en the leader's negative implicit followership and employee's promotive voice,lea der-member exchange completely mediated the relationship between the leader' s negative implicit followership and employee' s prohibitive voice;Research results show that leader's positive implicit followership positively impacts leader-member exchange,and encourages employees to promote employee's voice behavior;leader's negative implicit followership negatively influences le ader-member exchange,and then inhibit employee's voice behavior;Therefore in the human resource practices of enterprises,leaders should pay attention to reflect its implicit cognition to subordinate,put the respect,recognition and trust under the premise,are more likely to build a high quality of leader-member exchange relationship,and then get the staff initiative and creativity.Organizational leaders have to set up the mechanisms of staff involved in decision-making and remonst rate,in order to construct the good relationship between superior and subordinate and to increase employee's voice behavior.
