With large amount of industrial capital and conventional industries entering Internet Industry, and driven by capitals, salary for R&D personnel rise accordingly, accompanying with a rapid increasing staff turnover. Since R&D personnel is the core productivity of Internet Industry, internet companies have to bear an immense growth of labor cost, which strongly impacts the competitiveness of IT companies at their growing stage.By combining the exit interviews of R&D employees over the past two years with Price-Mueller model, this study analyzed and summarized the main cause of staff turnover in HX Company. The author compared current variables with Price-Mueller Model, adopted four new structural variables and created new scales for measuring given new variables were adopted. In the end, the author conducted a series of empirical research based on the modified model as well as the questionnaires.By running T test and K test to individuals as well as statistical one-way ANOVA test, it turned out that such demographic variables as gender and length of working have no prominent influence on turnover intention, which is, however, significantly influenced by age, educational level and marital status. The higher the educational level is, the lower the job satisfaction and organizational commitment goes, with higher turnover intention and higher intention of looking for new jobs. At last, through multi-level regression equation the research set demographic variables as control variables, and reached to the conclusion that job satisfaction and organizational commitment can play the role of intermediation between turnover intention and six independent variables including supervisor managerial pattern, organization atmosphere, work recognition, work pressure, career development and salary satisfaction. These independent variables significantly influence one's turnover intention.On the basis of above research findings, this paper proposes five measures on talent reservation in respond to the current status of R&D employee drain in HX company, namely offering opportunities for everyone to fully display his talent thus enhancing his job satisfaction; caring R&D employees' desire of study and development and increasing career development opportunities; promoting R&D directors'managerial expertise so as to create a good organizational atmosphere; helping alleviate employees'work pressure through efficient employee emotion management and making good salary expectation management while balancing external competitiveness and internal equality.
