Worry-free future released "Turnover and Salary Survey Report 2016",said the new employee turnover rate ranked in the forefront,and indicated that the greater the proportion of new employees in the enterprise,the average turnover rate of the enterprise is also higher.And compared to other industries,the service outsourcing enterprises employee turnover rate is higher,and growing steadily.Its high turnover rate has become a headache for many managers and a problem which couldn't be solved,it also brings challenges for the daily management and recruitment.For new employees who had just entered the career,they are still in the exploratory stage of their career.They look for work not so much material reward as the pursuit of the realization of personal goals,enhance the ability of career development and spiritual rewards.Therefore,at this stage,new employees need to form a stable motivation from leaders,colleagues,team and their own needs,to promote their incentive and willingness to remain in the current enterprise,and have a long-term career development.So new employees' turnover and retention is largely related to the type and intensity of their motivation.Meanwhile,with the advent of the Internet era and information explosion,dynamic changing of the work environment,the new generation of employees joining and the expanding and enriching of the work content,traditional organizational structure has changed to a new type of flat organizational structure.This also raises the academic management to re-examine and consider the role of the grass-roots staff in the enterprise.Whether employees can form the follower motivation to benefit both themselves and enterprise,and take the greatest effort and commitment for the ultimate goals of individuals and organizations,will determine the core competitive advantage of the enterprise.Many factors affect the turnover intention,and the follower's motivation has become an emerging perspective on studying turnover intention in recent years.The author chose follower's motivation as independent variables,job involvement as a mediating variable to study the relationship and the mechanism of action with turnover intention.Previous studies have rarely put these three variables in the same framework to study.This paper is based on the new employees of service outsourcing industry in Dalian as the research object,on the one hand,domestic research concerning new staff turnover issue in Service Outsourcing Enterprises is relatively,on the other hand,the author can more easily get more real first-hand data,so as to make sure the entire study's quality.The whole thesis is built on the basis of literature research,empirical analysis using SPSS21.0,trying to find the relatedness of the follower's motivation and turnover intention,hoping to have a certain depth study on the theory of turnover and follower,and provide enterprises with some suggestions for managing new employees.Through this paper research and analysis,research mainly draws the following conclusion:(1)Followers' motivation and job involvement of new employees' are at a higher level in service outsourcing enterprises in Dalian,and turnover intention is slightly lower than the average value,which to some extent reflects the new recruits ' psychological state and behavioural characteristics in outsourcing enterprises.(2)Different demographic variables on turnover intention have significant difference.Age,work experience and superior communications have significant impact on turnover intention,sex,education,nature of the jobs and the number of departments have no significant effect on turnover intention.(3)Team maintenance and personal goals in following motivation have a significant negative impact on turnover intention,while leader's charisma did not predict the turnover intention.(4)Job involvement plays a completely mediating role between the team maintain,personal goals and turnover intention.However,it doesn't work in leader's charisma and turnover intention.In this paper,there are two innovations as below:(1)Analyze the influence of follower's motivation on turnover intention,to some extent,rich the theory of follower's motivation and turnover intention,expand the antecedent study on the turnover intention.This paper chose "follow motivation" as the antecedent variables of turnover intention to conduct empirical studies,discussed the development history of the following issue in detail,enrich the content of follower's motivation to a certain extent.(2)Focus on new employees in service outsourcing enterprises,reveals the key factors of new employee early turnover intention.This paper is based on the particular group of new employees,will brings managers some enlightenment on managing new employees effectively.Due to the level of turnover intention varies in different industries and enterprises,so this paper selects service outsourcing enterprises,focusing on new employees have certain innovation and may draw the conclusion which containing outsourcing industry characteristics,and there will be some practical significance to guide service outsourcing industry in managing new employee turnover.In future studies,the researchers can increase and improve the sample,introduce the research variables,use more sophisticated measurement tools and other ways to study the relationship between the follower's motivation and the turnover intention.
