The service industry is closely related to business performance and the development of economy,under the background of the Economic slowdown and the New Normal The hotel industry is facing increasingly fierce competition in the market and personnel competition and talent.How to keep employees,how to improve staff motivation and tap their potential as a key to the hotel to get sustainable advantage in the fierce competition.Psychological capital as a way to develop a positive mental state,can have a positive impact on the individual's behavior and attitudes,it is considered to enable enterprises to obtain source of competitive advantage.Improve staff from the psychological point of view of capital to help resolve the current hotel personnel problem management,and human resources management for the hotel industry provides a new perspective.From the perspective of improving employee psychological capital to help solve the problem hotel on talent management at present,and It provides a new perspective for the hotel industry human resource management.The main purpose of this paper are:(1 to understand the impact of psychological capital on job performance,and what kind of it.(2)to understand Is there a moderator affect the relationship between independent variable and dependent variable.(3)to understand whether Psychological capital is different in the demographic variables.The empirical research showthat:(1)Star-hotel employee's psychological capital and its dimensions(self-efficacy,hope and resilience)have a significant positive effect on employee's job performance,namely employee psychological capital level higher employee performance is also higher.(2)in the moderator effect,hotel service climate moderated the relationship between individual-level PsyCap and job performance,whereby the relationship was stronger when service climate was more positive.Finally,from the perspective of psychological capital and service climate,we provide some training and developing advice for hotel human resource management(HRM).
