The study of the career development characteristics of college counselors can not only enrich the career development theory,provide an empirical reference for the construction of the professional career theory with Chinese characteristics,but also provide a theoretical basis for promoting the professional development of college counselors,and help the college counselors to understand themselves more soberly and comprehensively,thus improving their quality,ability and ability.The core competitiveness is to find suitable professional development goals.At the same time,this study is also conducive to improve the construction of counselors,establish a more reasonable counselor management system,and promote the stable and orderly development of counselors.The college counselor has the dual identity of the teacher and the management staff.Therefore,this study,referring to the dynamic characteristic model of the career development cycle of the teacher,focuses on the three problems of the career development of the counselors: what are the basic characteristics of the counselors' career development in different stages,what factors are affected by each stage,and the different stages of development What professional growth needs?In this study,the interview method was used to interview 10 counselors in 4colleges and universities in Shanghai.The study found that the overall characteristics of the career development of the counselors can be summarized as 8 stages of career development: early entry,early entry,capacity construction,enthusiasm growth,career setback,career stability,career fading,and leaving,not a linear progressive.The process is to transform back and forth in the process of coping with internal and external influences.The factors that affect the career development of counselors can be divided into individual environment,including personality characteristics,professional ability,family support,leisure and entertainment,satisfaction point,difficult point,and organizational environment,including school system,college culture,development space,social evaluation,reward machine system and professional organization.These factors are both independent and combined.There are corresponding professional growth needs at each stage,which are mainly divided into three dimensions: theory and practice,reflection and renewal,emotions and values.According to the results of the study,the researchers put forward somesuggestions to promote the career development of Counselors: career diagnosis and career goals in the early stage of entry;providing peer guidance programs in the early stage of entry,helping to familiarise themselves with business;providing academic support in the period of capacity construction,promoting professional skills,clear division of labor in the period of enthusiasm and incentive measures;and innovation evaluation mechanism for career setback period,To enhance the motivation of work;to reduce the workload in the period of occupational stability and to provide professional guidance;to share the opportunity of leadership in the period of occupational retreat and to give humanistic care;to provide a new way out of the period of leaving the post and to explore the new space for development.
