Localization of management talents is a core task for multinational human resource management.It supports multinational corporations in realizing the localization strategy of "thinking global and acting local".Thus it is a vital focus for those corporations to set up effective system for localization of management talents.This thesis takes Bosch Automotive Parts(Changsha)Co.,Ltd as the object of research.The author discusses how to improve the effectiveness of the localization system through an optimized scheme and process.The localization target of Bosch Changsha has conquered many obstacles both externally and internally.Externally,the supply of local talents with international competence is very limited due to the talent market is still quite immature in China.Internally,organization feature of Bosch and lacking experience of stakeholders also lead localization slowdown.Based on Bosch HR strategy and local business needs,the author defines the approach to integrate succession planning and talent pool for the localization system.The target is to continuously getting and developing local talents by combining succession needs in next 3 years.The selection process focuses on getting qualified talents with proving personality,competence and potential.The selected talents will,either take a managerial role or join the talent pool.The developing process focuses on defining developing needs and measures based on assessment and feedback.Development of local talents will be accelerated with well-designed measures,such as developing tasks,mentoring and coaching,training,etc.Last,the thesis puts forward the guarantee for the implementation.The main measures are as follows:ensuring high involvement of stakeholders,setting up fair and effective guideline on talent pool,and keeping improving relevant HR practices.Implementation of the system will improve the progress and better prevent potential risks of localization of management talents in Bosch Changsha.A larger quantity of qualified managerial talents will be acquired and developed to meet organization needs in future.
