With the growing popularity of smart phones,worldwide shipments of notebook has fallen,the environment of many ODM companies has changed dramatically,the competition among those enterprises is increasingly fierce.It will require companies to heighten operation efficiency,decrease R&D cost,and then enhance the company's competitiveness.One reasonable organization pattern is the foundation of enterprise operation efficiency,as the change of external environment and internal condition,enterprise organization has to be adjusted continuously in the development process.XS Company is a hi-tech enterprise which is specialized in ODM R&D of notebook computer.During the sustainable development,there are many conflicts between organization structure and the needs of business development,Such as the power and responsibility of PM is unclear,the cost of communicate increased dramatically,low usage of testing device,low level of standardization,staff retention is gradually to reduce,etc.these matters are more and more serious and become a bottleneck which restrict the development of company,only with rapid faster development efficiency and lower R&D costs,then can get more orders in the future.This article follows the basic clue of "PROBLEM,ANALYZING and SOLUTION",by using the method of document,interview and comparing analysis,then totally analyzes the problems about XS's organization structure and operating model,these analysis based on the theory of organization,organization change,human resource and project management.at last it puts forward a series of feasible change and optimization programs to fix those issues such as organization structure,standardization,human resources and cross cultural conflict.This paper overviews the present status of organizational and organizational change theories first,and simply compares main features and applicable range of simple structure,U-form Organization structure,Multi-divisional structure and Matrix Organization structure.According to the existing problem of company and compares the peers' organization patterns,after add these factors together,the plan of organizational change can be finally selected.the last parts of this paper describes the whole process of solution implementation,and also propose some supporting measures which can make the project goes smoothly according to the schedule.After the organizational change and optimize of XS company,it not only can comprehensively enhance XS company's competitiveness,but also can provide reference to similar companies.
