| In recent years,with the continuous development of mobile internet and rapid increase of national economy,Chinese financial industry has been making huge progress.Due to the rapid development of financial industry,the keen competitions among financial institutions,the increasing pressure on employees,and the tiredness and lack of sense of accomplishment caused by long-term working hours,the dimission rate goes high,reaching 19.2% in 2016.Meanwhile,due to the increasing need of talents with global view and good understanding of financial market and the lack of professionals,the turnover of employees in the financial sector has become frequent.Under such circumstances,it is an urgent task to figure out the stress sources and explore the mechanism between the pressure sources and the turnover tendency.The current study will help to put forward solutions to release pressure and stabilize the working team.By collecting,reviewing,analyzing and concluding relevant literary of working pressure,mediator variable and turnover tendency,the author built a research model which takes the working pressure as independent variable,the job burnout as mediator variable and the turnover tendency as dependent variable.The dissertation includes semi-structured interviews of 10 financial sector employees.By reviewing the previous study and analyzing the pressure sources,the author worked out proper pressure quantization table.After the preliminary research to confirm the efficiency and credit of the quantization table,the author distributed over 400 questionnaires and analyzed the data with SPSS20.0 Through the descriptive statistical analysis of the samples,correlation analysis of the three variables,regression analysis and the mediating effect analysis of the job burnout,the author verified the previous assumption.Then the author made conclusion of the research result and gave concrete suggestions.Finally the author discussed some possible research directions for further study.Through the research the following conclusions can be drawn: 1 the working pressure of the financial sector employees and the job burnout are part correlated;the working pressure and the job burnout have positive correlation with turnover tendency.2 There is no significant correlation among role requirements,organizational mechanism,changes and low sense of accomplishment.While the job itself,interpersonal relationship,career development,environmental factors have positive correlation with three dimensions of emotional exhaustion,cynicism and low achievement sense.3 Organizational mechanism and changes,career development and the job itself can have indirect influence on turnover tendency by influencing the job burnout,which also confirms that the job burnout have partial mediation influence with working pressure and turnover tendency.This revised questionnaire targeting at the working pressure of employees in financial sector has provided an effective support to understand the relationship between the working pressure and turnover tendency.Meanwhile,the study on the job burnout’s mediation function towards the working pressure and turnover tendency also makes the influential mechanism clearer,allowing making pertinent suggestions. |
