| With the development of economy,market competition becomes more and more fierce,managers have gradually realized the importance of talents for organization,talents competition has become an important part of enterprise competition.But with the increased staff mobility,and the change of the concept of occupation,talents loss and turnover has been a common phenomenon,brought huge losses to the enterprise.Therefore,employees turnover phenomenon has become an increasingly important problem for managers,explore how to reduce employee turnover rate become a valua’ble and worth discussing research.Workplace ostracism as one of the "cold violence" in the workplace,get more and more attention and discussion in recent years,it refers to employees perceived the exclusion,rejection,or indifference from others,which have many effects on the psychological and behavior of employees.Some research work has showed,workplace ostracism has a positive impact on turnover intention,but the specific mechanism of its influence on the turnover intention was indistinct yet.And there was no previous research discussed with job insecurity.Based on the above analyses,this study take the employees as the study object,choose the job insecurity as the mediator variable,by using the empirical analysis,through the questionnaire survey and data analysis,to explore the relationship between workplace ostracism,job insecurity,turnover intention and the effect mechanism.First,based on sorting out past related literatures,with the support of social identity and demand theory,the study builds the conceptual model and proposes theoretical hypotheses.Secondly,using the mature scale,we obtained sample data through questionnaires survey.Finally,uses empirical analysis by using the SPSS 20.0 and AMOS 17.02,analyzed the sample data,verified research hypotheses.We got the main conclusions as shown below:(1)The level of workplace ostracism the employees perceived was at the middle level,and the perceived ostracism from supervisor was higher than that from colleagues.What’s more,the level of job insecurity and turnover intention was above average.(2)Workplace ostracism and turnover intention showed different degrees of difference on the age、working years and education level.Job insecurity showed different degrees of difference only on the education level.(3)Workplace ostracism was significantly positive predicted turnover intention;Also a significant positive correlation was found between workplace ostracism and job insecurity;job insecurity had a significant positive predictive power on turnover intention.(4)Job insecurity played a partial mediation role between the relationship of workplace ostracism and turnover intention. |
