The Study On Influence Factors Of Executives'transformation And Upgrading Behavior

The international financial crisis in 2008 prompts the developed country to implement the "re-industrialization" strategy. China,the biggest developing country in the world,carried out "Made in China 2025” plan which lay the guideline of the first decade for manufacturing power and provided a supportive environment for manufacturing. With the guidance, the manufacturing enterprises in Qingdao carry out the transformation and upgrading strategy.Previous studies show that the micro and macro is important in economic terms, and the enterprise transformation and upgrading focuses on external perspective in management. However, the root of transformation and upgrading is improvement of personnel quality. So,this paper conducts transformation and upgrading studies from the point of middle-senior managers, testing the effect of innovation ability and absorbing ability on transformation and upgrading behavior, as well as the legitimacy of transformation and upgrading.This paper takes the middle-senior managers of Qingdao manufacturing enterprise as a simple. On the basis of analysis for transformation and upgrading behavior, innovation ability, absorbing ability, legitimacy of transformation and upgrading, getting the research assumption and questionnaire. Then, this study applies factor analysis and reliability analysis by the 225 validated from 260 questionaires.Finally, the research examines the effect of innovation ability, absorbing ability and legitimacy of transformation and upgrading on transformation and upgrading behavior, and also explores regulating effect of legitimacy of transformation and upgrading.According to the research results, several findings and recommendation are suggested as follows: innovation ability has a significant positive effect on transformation and upgrading preparation and execution (?=0.245,p<0.001; ?=0.218,p<0.01); potential absorptive capacity has a significant positive effect on transformation and upgrading preparation (?=0.207, p<0.01), but the effect on transformation and upgrading execution is not confirmed; realized absorptive capacity has a significant positive effect on transformation and upgrading preparation and execution (?=0.270, p<0.001; ?=0.385, p<0.001); moral legitimacy of transformation and upgrading and cognitive legitimacy of transformation and upgrading have no significant impact on transformation and upgrading preparation and transformation and upgrading execution while pragmatic legitimacy of transformation and upgrading has a significant positive effect on transformation and upgrading preparation (?=0.356, p<0.001); the role of legitimacy of transformation and upgrading in innovation ability and transformation and upgrading behavior is not confirmed, but the regulating effect of legitimacy of transformation and upgrading on the relationship between potential absorptive capacity and transformation and upgrading execution is significantly positive (?=0.343, p<0.01; ?=-0.301, p<0.05;?=-0.212, p<0.05), as well as the he regulating effect of cognitive legitimacy of transformation and upgrading on the relationship between realized absorptive capacity and transformation and upgrading execution(?=0.349, p<0.01).
