Frustration is a negative emotional experience that occurs when an individual is engaged in a purposeful work,where the behavior that points to the target is blocked,and his needs are not met.Research shows that the phenomenon that employees are not quite satisfied with current enterprise's incentive pattern,incentive content,incentives way and other things exists.This may seriously affect the employee's personal performance,which may lead to organizational performance.What incentives are there in the enterprise? What kind of coping style does the employee use in frustration? How does different incentive frustration affect their coping style? What is the relevance of the employee's incentive frustration source and coping style? Based on these questions,the study systematically explores the contents of employee incentive frustration,incentive frustration source and coping way.Based on the literature analysis,open questionnaire survey and interview results,the study constructs the theoretical dimension of employee incentive frustration,frustration attribution and coping style,and puts forward the relevant hypothesis among employee incentive frustration,frustration attribution and coping style.The study usesquestionnaire survey,expert consultation,interview,statistical analysis and other methods for the following four aspects of the study,includingenterprise employee incentive frustration's content structure and practical characteristics,frustration attribution's content structure and practical characteristics,coping way's content structure and practical characteristics and the relationship between employee incentive frustration,frustration attributionand coping way.The main conclusions of this study are as follows:(1)Through the scientific research methods and steps,the prepared questionnaire is proved that has a high degree of reliability and validity by statistical verification and can be used as one of basic tool to measure incentive frustration psychology and coping style.(2)Employee incentive frustrationis composed of four dimensions,organization care frustration,leadership management frustration,personal growth frustration and job characteristics frustration.Overall,the employee's incentive frustration is at a moderate level.From high to low in turn four dimensionsrank as follows: organizational incentive frustration,job recognition frustration,leadership care frustration,growth development frustration.Differences analysis find that there are significant differences in gender,age,education,and job placement among the four dimensions of employee incentive frustration.(3)Employee incentive frustration source is composed of three dimension,personal frustration attribution,orgnization frustration attribution and orgnization outside frustration attribution.Overall,employees usually hold a certain view and idea of the frustation.From high to low in turn three dimensionsrank as follows:orgnization frustration attribution,orgnization outside frustration attribution and personal frustration attribution.Differences analysis find that there are significant differences in gender,education and unit natureamong the three dimensions of frustration attribution.(4)Employee coping wayis composed of two dimension,positive coping way and negative coping way.Overall,employees facing stress stimulus will take a certain coping way,and they mainly use positive coping way.Differences analysis find that there are significant differences in gender,age and education of the employees' coping way.(5)There are significant differences in negative coping waywhen employees are under different incentive frustration situations.(6)Leadership management frustration is able to predict significantlly positive coping way.Job characteristics frustration and orgnization care frustration are able to predict significantly negative coping way.(7)Employee incentive frustration has a significant predictive effect on the dimensions of coping way.The frustration attribution has a significant predictive effect on the dimensions of coping way,andthe incentive frustration have a significant predictive effect on the frustration attribution.(8)Employee frustration attribution between the incentive frustration to positive coping style,negative coping style plays a mediating effect.Based on the conclusion,the study puts forward four kinds of targeted management incentive to optimize the staff incentive management and carry out the staff performance.
