In the times of knowledge economy,knowledge is the key source for enterprises to create value,obtain and maintain competitive advantages.Thus,the focus of academic research and management practices lies on improving the level of knowledge sharing in organization and stimulating employees' knowledge sharing behaviors.Meanwhile,given the frequency and intensity of companies' unethical practices both at home and abroad,ethical leadership,who received praise for their high standards of moral and ethical decision,have significant influence on employees' behaviors and organizational performance.In recent years,a lot more research has begun to pay attention to the subject,and has fund out a strong significant positive relationship between ethical leadership and employee knowledge sharing behavior.However,the internal influence mechanism between ethical leadership and employee knowledge sharing behavior has not been fully demonstrated.This paper is to discuss ethical leadership's impact on knowledge sharing behavior of employees,and to verify the mediating effect of ethical climate and the moderating role of employee's traditionality.In theoretical research,this paper reviews the concept,dimension and measurement,influencing factors,effects of knowledge sharing behavior,ethical leadership,ethical climate,employee's traditionality and researches on their relationships.Then,this paper use Social Learning Theory and Social Exchange Theory to raise theoretical model and research hypothesis.In empirical research,variables are measured with maturity scale,and we collected 353 valid samples through the questionnaire.By using various statistical methods like hierarchical regression methods,this paper examines the relationships between ethical leadership,ethical climate,employee's knowledge sharing behavior and traditionality.The results show that,ethical leadership have significant positive influence on knowledge sharing behavior of employees and ethical climate.Ethical climate has positive impacts on employees' knowledge sharing behavior,and plays an intermediate role between ethical leadership and knowledge sharing behavior.It means that,ethical leadership can directly affect employees' knowledge sharing behavior,and also can stimulate employees to share knowledge by improving and maintaining organizational ethical climate.The moderating role of employee's traditionality has not be proved,and it is discussed in the last chapter.Finally,based on the theory and the empirical results,this paper throws out several suggestions for the enterprise management practice,and points out the future research direction.
