In the rapid development of the economic environment,innovation and change have become the survival way of every enterprise,only to change with environment can ensure the long-term development of the enterprise.As one of the important ways of communication within the organization,it is very important to promote organizational innovation and change.Therefore,managers should be aware of the great significance of the voice behavior.Based on environmental uncertainty theory and social exchange theory,this paper studies the mechanism of employee's voice behavior,and takes the self-efficacy as the independent variable to study the mediating effect of psychological security between self-efficacy and voice behavior.Moreover,the influence of organizational justice on the relationship between self-efficacy and psychological security is discussed.In this study,we will enrich the existing theories and provide reference for enterprises to encourage employees to voice.In this study,the data were collected by online and offline,270 questionnaires were distributed and 241 valid questionnaires were collected.The effective recovery rate was 89.26%.The questionnaire used in the survey draws on the existing mature scale,and makes a slight adjustment according to the preliminary research results and the specific research purpose.Through the reliability analysis and validity analysis,it is verified that the questionnaire has high reliability and validity.And then use SPSS software to sort out the data.At first,the descriptive statistical analysis of the sample,to understand the basic situation of the sample.Secondly,by demographic variables analysis,found that age and education background will have an impact on the mediating variables and dependent variables,set them as control variables.Thirdly,the correlation analysis of the variables,sort out the correlation between the variables.Finally,by the use of regression analysis to test the hypothesis,the results show that self-efficacy has a significant positive impact on both promotive voice and prohibitive voice.What's more,psychological security plays a part of the intermediary role between self-efficacy and voice behavior.Besides that,both procedural justice and interactive justice have positive moderation effect between self-efficacy and psychological security.There is no significant influence of distributive justice.According to the results of the study,this paper puts forward the following suggestions on how to encourage employees to make suggestions.First,by use of incentive mechanisms and helping employees to improve self-efficacy two ways to enhance the voice motivation of the staff.Secondly,creating a good working environment and organizational justice atmosphere,so that employees in a fair and transparent environment,which is helpful to enhance their sense of psychological security,and thus dare to make suggestions.Thirdly,the leader as a recipient of voice behavior,should serve as a good supporter,encouragers and listeners three roles.The voice behavior should be sure,which will increase the staff's self-efficacy and work initiative,so employees will show more voice behavior.Because the occurrence of behavior is not only affected by a single factor,it should be from many aspects,combined with a variety of ways to encourage employees to make suggestions.
