The rapidly developing of the globalization,the unceasing change of the information and the increasing competition in the market environment,while bring development opportunities to the enterprises,also make the traditional management meet challenges.In order to adapt to the new situation,the enterprises start to switch their organizational structure to be flatter.This Requires employees not only to complete their own work,but also to do some extra-role altruistic behaviors.So organizational citizenship behavior become a research hotspot.Existing research shows that the leader-member exchange and the job embeddedness work are the intrinsic factors that affect the organizational citizenship behavior,while knowledge-based staff is the core power that makes the value of the enterprise grow.Therefore,based on the knowledge-based staff of the enterprises as the research object,this thesis aims to research how the leader-member exchange,by improving the degree of the job embeddedness,affects the organizational citizenship behavior,and put forward some suggestions for managers to improve their organizational citizenship behavior.This thesis,through the literature review,from the view of the leadership behavior,constructs the "LMX-Job Embeddedness-OCB? theoretical framework.and using the method of empirical study,through the questionnaire survey to collect data,and using spss19 statistical software to analyze data,this thesis deeply analysis the working among LMX,job embeddedness and OCB.Innovative results are as follows:(1)by the introduction of the job embeddedness as a mediating variable,the thesis analyzes the mechanism of "LMX-Job Embeddeness-OCB?,the results show that The job embeddedness completely plays a mediating role between affect and OCB and it partially plays a mediating role between loyalty and OCB,while it does not play a mediating role between contribution and OCB or between professional respect and OCB.(2)Expanding the cause and result variables of the job embeddeness.With the LMX as a independent variable and the OCB as a dependent variable,this thesis verifies the relationship between them.The results show that the LMX positively influence the job embeddnedness and job embeddedness have a positive effect on OCB.(3)This thesis puts forward the hypothesis of the relationship between the four dimension of LMX with the job embeddedness and OCB.The results show that the affect,loyalty,contribution and professional respect positively affect job embeddedness and OCB.(4)by using the knowledge-based staff as the research object,this thesis makes a localization research on how the perception level of the LMX influences the OCB.So this study is innovative in practice.In addition,this study puts forward three suggestions: improve the LMX level,cultivating the supporting culture,Improving the job embeddedness.These suggestion can provide a reference for the management practice.
