With the increasingly fierce competition in the market,to survive and develop enterprises must rely on product and technology innovation,so the knowledge workers with innovative consciousness and innovative ability become the focus of competition for enterprises.For enterprises,the role of knowledge workers is not reflected in their ability to own,but rather whether they are willing to apply their capabilities to practice.Therefore,the incentive to knowledge workers is a problem that enterprises must face.Because knowledge workers have the characteristics of independence and self value,traditional contract can not achieve the effect of incentive.Therefore,the establishment of an informal psychological contract between knowledge workers and enterprises can make up for the lack of incentives in traditional contractsFrom the perspective of psychological contract,this paper takes incentive theory and psychological contract theory as the two theoretical bases to study incentive problems of knowledge workers in JX Company,to provide new perspectives and methods for management practice.Firstly,this paper sorts out the connotation and characteristics of knowledge workers,the relevant knowledge of incentive theory and psychological contract theory,which lays the theoretical foundation for the full text.Then,this paper analyzes the current situation of knowledge workers' motivation in JX Company,and sums up the problems existing in the incentive of knowledge workers at present.The problems summarized as transactional incentive,development incentive and interpersonal incentive.Among them,the transactional incentive problem focuses on two aspects: the pertinence and poor operability of the assessment system and the unfair salary design;the developmental incentive problem focuses on the narrow space for development,Staff career planning guidance is not enough,staff training is not in place three aspects;interpersonal incentive problems concentrated in the work environment is poor,the corporate culture of rigid stereotypes,management system is not fair.Then,on the basis of previous research and questionnaire survey,this paper analyzes the preferences of knowledge workers in JX Company for different dimensions of psychological contract,to provide the direction for the optimization strategy.Finally,on the basis of problem analysis and preference analysis,this paper puts forward the incentive strategy of knowledge workers in JX Company from three angles of transaction type,development type and relationship type.Among them,the transactional incentive measures include strengthening the management of remuneration,establishing an objective and fair performance appraisal system and implementing the differentiated welfare system.The development incentive measures include establishing targeted training programs,providing challenging work,establishing reasonable promotion channels,Planning staff career planning;interpersonal incentive measures include the establishment of "people-oriented" corporate culture,the implementation of flexible management system,the establishment of harmonious interpersonal relationships.
