In the face of fierce market competition,to survive in the fierce market competition,theenterprises must depended on goods and technology’s innovation. As the knowledgeand technology carrier——knowledge workers become to the focus of competition. Formanagers, how much value of the knowledge workers create, not all depending on their ownhow much ability and more depending on the degree of their personal efforts. Therefore, it is aproblem must had to be thought that how to better motivate knowledge workers, meet hisneeds, stimulate the initiative and creativity of knowledge workers maximum.The paper includes five parts, the first chapter pointed out the significance and theresearch goal, carried on the analysis to the domestic and foreign of knowledge workerincentive theory and the psychological contract theory, the research ideas and methods in thisthesis; defined the feature and content of knowledge workers, explained the psychologicalcontract incentive theory, analyzed knowledge worker psychological contract formationprocess and influencing factors, discussed the relationship between psychological contracttheory and knowledge-based employee incentive; introduced the HND Company basicsituation, build the survey questionnaire based on the psychological contract, pointed outthe problems from specification-type incentives, interpersonal incentives and development ofincentive by the survey data; on this basis, the author rebuild the HND incentive system fromframework of psychological contract on organizational perspective, the specificationresponsibility incentives measures includes building a fair and objective performanceappraisal system, providing a competitive total compensation and self-welfare system, theinterpersonal responsibilities incentive measures includes developing harmoniousinterpersonal relationships, implementing flexible management, building a "people-orientedcorporate culture and establishing good communication channels, the developmentresponsibilities incentive measures includes building a knowledge-based employees careeradvancement channels, designing targeted training program, providing career withchallenging work and reasonable planning knowledge workers.Knowledge workers incentive from psychological contract perspective is a more popularresearch area in staff motivation. The author hope through this article can provided the theoryinstruction for HND Company’s knowledge worker incentive practice; on the other handprovided the information and reference for other high-tech enterprises knowledge workersmotivate practice.
