Nowadays teams have become the basic operating unit of most enterprises.In the team context,the role of team mumbers tends to be flexible and their job responsibilities tend to be fuzzy.In this situation,the teams have to pay more attention to the mumbers' behavior,especially in voice behavior which is beneficial for teams to correct mistakes and improve team performance.Although voice behavior is of great significance to teams,there are several potential dameges caused by voice such as destroying interpersonal relationship,impeding career development etc.Thus employees are not willing to voice.Especially to the atmosphere of teams that emphasis on internal harmony,team members are more inclined to remain silent.Therefore,how to motivate voice behavior of team members has become an important issue for researchers and practitioners.A great number of researches have shown that trait can affect individuals' voice behavior,but few studies focus on the effects of individual dispositional goal orientation on voice behavior.In fact,the characteristic difference of goal orientation is a favorable predictive variable to explain the participation of individuals in risky and challenging activities.Because the goal orientation is an unstable personality trait and its effects on individuals' behavior are affected by situational factors,this paper focuses on effects of goal orientation on employees' voice behavior and its' effect results based on trait activation.At the same time,this paper also analyzes the moderating effect of team involvement climate in this process.The data is collected by questionnaires designed for this study.In addition,varies statistical analysis softwares are used for data analysis and testing.Then we draw the following conclusions empirically:mastery goal orientation and performance-approach goal orientation positively predict employees' job performance,while performance-avoidence goal orientation negatively predicts employees' job performance.Voice behavior mediates the relationship between goal orientation and employees' job performance,only the medeiation effect of voice behavior between performance-approach goal orientation and job performance is stronger under the condition of high team involvement climate.According to the research conclusions,the corresponding management implications are given,including:selecting and cultivating individuals'mastery goal orientation and performance-approach goal orientation with scientific methods,encouraging employees' voice behavior,constructing a positive team involvement climate and so on.In the end,according to the limitations of this study,we propose the prospects for the future research.
