Salesmen are the main force for enterprises to expand the market and guarantee the realizatio n of target profits and product value.Therefore,mobilizing the enthusiasm and initiative of salesm en and giving full play to the market role of salesmen are the key factors for the success or failu re of enterprises.Jidong Cement Co.,Ltd.is the largest cement listed company in northern China,which has made important contributions to the development of cement industry in China.Howeve r,with the continuous development of Jidong Cement Co.,Ltd.,some problems in the process of enterprise management are gradually exposed.Among many management problems,the problem of sales brain drain is the most disadvantageous to the healthy and sustainable development of enter prises.Performance appraisal is an important method of modern enterprise management.It plays an important role in stimulating employees' enthusiasm,improving work quality and efficiency,and m aintaining employees' stability.By constructing a scientific,reasonable and targeted performance ap praisal scheme for sales staff of Jidong Cement Co.,Ltd.,it has a positive role in the stability of sales staff and personnel training,and at the same time,it can form "capability" within the enter prise.The good employment mechanism of "above the average and below the mediocre" plays an important role in stimulating the enthusiasm of salesmen.Therefore,how to improve the stability a nd enthusiasm of salesmen through performance appraisal is the focus of this study.This paper takes the sales staff of Jidong Cement Co.,Ltd.as the research object,and uses t he research method of combining qualitative and quantitative analysis to understand and analyze th e current performance appraisal system of Jidong Cement Co.,Ltd.Through the investigation,we found that there are some problems in the performance appraisal of sales staff in Jidong Cement Company,such as unclear purpose of appraisal,single appraisal method and lack of supervision,u nscientific setting of performance appraisal indicators,inadequate application of performance apprais al results,and lack of effective communication and feedback channels.According to the above pro blems,this study re-establishes the evaluation ideas and principles.Firstly,according to the proble ms existing in the current performance appraisal,this study adopts targeted optimization measures,especially in the aspect of performance appraisal methods,adopts the method of combining BSC a nd KPI,refining the performance appraisal indicators of salesmen,and redefines the right of perfor mance appraisal indicators by using the analytic hierarchy process.Thirdly,make it more in line with the characteristics of salesmen;secondly,optimize the performance appraisal from the purpose of performance appraisal,communication feedback and application of results;finally,put forward to strengthen the organizational management of performance appraisal,improve the system construc tion of performance appraisal,improve the ability and level of performance appraisal,integrate perf ormance appraisal into enterprise culture and other measures to assist performance appraisal.This study fully considered the problems existing in the performance appraisal of sales staff o f Jidong Cement Co.,Ltd.and analyzed the existing problems.On this basis,the corresponding so lutions were put forward.This study can provide some reference for the improvement of sales staf f performance appraisal system in Jidong Cement Co.,Ltd.from the practical aspect,so as to achi eve a win-win situation between enterprise development and sales staff development.
