Compensation incentive is the most immediate and effective way of all incentive measures,but with the advent of the financial crisis,more and more shipbuilding enterprises began to enter the winter.On the one hand,the international shipping market continues to be depressed,and orders are seriously scarce.On the other hand,human resources costs have been rising year after year,and the loss of highly skilled personnel is serious.Therefore,it is an urgent task to design a compensation management system that can adapt to the survival and development of enterprises at this stage,with obvious incentive effect and certain competitiveness.The salary management system is quite different from the simple salary management in the past.The salary management system is designed under the guidance of enterprise strategic planning,on the basis of salary planning matched with enterprise strategic planning,taking into account the human resources situation,production and operation characteristics,cost composition and other factors.Compensation management system only uses a variety of incentives,including performance pay based on job performance,age wage defined by employee's age,salary growth system based on the improvement of employee's ability,allowance and reward system for special groups and various non-monetary incentives.An important means of salary incentive is performance pay.Performance pay can effectively promote the promotion of employee value.Performance pay is based on employees' performance.Performance pay is mainly measured by the quality of the work done by employees and the performance generated by the work.Performance pay will bring a sense of urgency and crisis to employees.It is the so-called pressure that motivates employees.Under the stimulation of maintaining moderate pressure,employees will generate stronger work motivation.Employees began to pay attention to job performance,and constantly seek ways and means to improve job performance and performance.And this expectation can bring motivation to employees' self-growth.Employees can improve their performance by constantly improving their abilities,improving their compatibility with enterprises,and exploring more effective working methods,thus promoting their own development and growth.The growth of employees is exactly what enterprises need.Enterprises and employees grow and progress together to achieve win-win situation.The design of performance pay is a very important part in the design of salary management.Its effectiveness can even determine the success or failure of the whole salary management system.Therefore,it is necessary to design scientifically and reasonably the evaluation criteria,the proportion in the total salary and the distribution form of performance pay.This paper takes L factory as the research object,designs the scheme of L factory salary system reform,and formulates the implementation plan.This paper will design the salary system based on the enterprise strategy to achieve the three basic goals of efficiency,fairness and legitimacy,pay attention to employee contribution rate,take into account internal consistency and improve external competitiveness of the salary system.Remuneration system reform is aimed at motivation,so we must focus on the design and optimization of performance pay.Through research and investigation,the optimization scheme of L factory salary management system is determined.Through the optimization design of post analysis,competency evaluation,performance pay and welfare allowance,the optimization scheme of salary management system gives full play to the incentive role of salary system,promotes the enthusiasm of employees,promotes employees to pursue higher work performance and constantly improves their professional knowledge and ability level.According to the development strategy of the factory,the salary management system is formulated.The production and operation performance of L factory is linked with the salary management system,and the quality and cost consciousness of employees is strengthened.The optimization of the salary management system in L enterprise is a beneficial exploration for the salary management and even the reform of the management system in state-owned enterprises.
