The construction industry is a pillar industry of the national economy and occupies an important position in the national economy and social development.With the continuous deepening of the upgrade,supply-side reform and green energy-saving construction,engineering enterprises as a member of the construction enterprises are facing Unprecedented opportunities and challenges.Both to firmly grasp the dividends released by the reform,but also to face the increasingly fierce competition among enterprises.In this context,the importance of employees is self-evident,they are the key to cope with competition and create revenue.However,at present,some engineering enterprises still continue with a loose management model,with a serious centralized leadership and strong synergy of work.Project employees are forced to take on multiple roles while working outside of the office to help out with requests from colleagues.This extra work leads to a strong sense of burnout among project employees,reducing their motivation and sense of expectation for their work,which is a major factor in the success of the project.The sustainable operation of the business lays down potential problems.So how to reduce the burnout of engineering project employees and increase the attractiveness of the company have become the focus of engineering project human resources management.To address the problem of employee burnout in the current engineering project scenario,in conjunction with the literature review,a hypothesis based on social exchange theory and other theoretical foundations was proposed from the perspectives of compulsory citizenship behavior and organizational equity.218 engineering project employees were sampled and questionnaires were collected and the data were analyzed using SPSS25 and AMOS23 statistical software.The relationship between compulsory citizenship behavior,organizational equity,and employee burnout in engineering firms is explored through regression analysis,correlation analysis,and whether organizational equity and its dimensions have mediating effects between compulsory citizenshipbehavior and burnout is examined.The variability of demographic variables such as different positions on the three factors and their dimensions was also tested.Based on the results of the empirical study,a few human resource management recommendations for the managers of engineering enterprises.The hypothesis test results of the study were hypothetical H1 a,H1b,H2 a,H3a,H4 a completely passed the test and hypothetical H2 b,H3b,H4 b partially passed the test.The study concluded that compulsory citizenship behavior of engineering project employees is significantly positively correlated with burnout and its dimension of emotional exhaustion,cynicism,and low sense of achievement.compulsory citizenship behavior of project employees is significantly negatively correlated with organizational equity and its dimensions of distributive equity,procedural equity,and information equity.Organizational equity and its dimensions of distributive equity,procedural equity,and information equity were significantly negatively correlated with engineering project employee burnout.Organizational equity and its dimensional distribution equity partially mediate between compulsory citizenship behavior and burnout among engineering project employees.
